Discipline is the core of the academic system, and thus the discipline construction is the linchpin to the development of universities. The academic teams, the smallest academic organization in universities, play increasingly important roles in the construction and development of disciplines. With the further refinement in scientific fields, there will be more and more penetration and fusion between disciplines, which makes individual research and single research mode fail to meet modern knowledge production. Many technology and innovation projects need to be accomplished by academic teams combining many people and even efforts from several disciplines. Therefore, the development of teams that have perfect construction, excellent innovation and high production becomes the key of academic work. In recent years, many academic teams have made great achievements and breakthrough in the advantage disciplines, and a lot of researches and exploration also focus here, putting forward suggestion on the efficiency and the management of academic teams. However, maximizing the academic teams does not mean neglecting the individual ability, let alone denying the roles of individual study. Scientific research in the era of knowledge economy has the characteristics of production, but is apparently different from technology production which needs more inspiration, bold vision and devotion rather than strict unity of order, rigid routines and streamlines. We must respect the personality of scholars instead of ignoring their distinctive characters like the other organizations, especially the academic elites with high level and ability in the key position of the academic team On the one hand, they need to cooperate with other members; on the other hand, they must keep the distinct research style with strong independence.This study mainly researches through the scholars in three colleges of S university, and especially analyzes PhD supervisor groups and academic teams in the empirical way. This study finds that the influencing factors to the academic elites growing, not only include their own academic training, talent and effort, but also are closely related to the division, the academic team, fame, and even the age. It reveals the operation principle of the academic team in its structure and life circle; On this basis, it explores the "Matthew effect" in the academic teams, and analyzes social capital and other sponsoring factors, and then sums up the symbiosis mechanism of inter-subjectivity and mutual benefits. By analyzing factors leading to the disciple development in the conflicts between the academic elites and teams, this study believes that strengthening the conflict management can keep the team vitality and solve the existing problems, and the division of opinions from functional conflicts serves as the driving force for the development to knowledge and disciplines. The study further puts forward the ideas of creating better academic environment, constructing standards for the academic team system, developing team culture, and building three-dimensional evaluation mechanism, abolishing academic patriarchy and inbreeding, making good use of peer review and elimination mechanism for academic teams.
