| The rural teacher group plays a crucial and vital role in the development of rural education and the basic realization of educational modernization.It is the backbone of the construction of a new countryside.Therefore,the construction of the rural teacher team is also placed in a strategic position of priority for development..In this process,the understanding and analysis of the demands and satisfaction degree of rural teachers’ work treatment can’t be ignored.With the continuous development of society,people’s expectations for work returns are not limited to material returns.Therefore,the research on the salary satisfaction of rural teachers needs a more comprehensive and holistic perspective.Based on this,this article introduces the concept of total compensation in the research process.In the first study,through literature review,interviews and other methods,combined with the actual work situation of rural teachers,186 rural teachers in Tonghua District,Jilin Province are predicted.The compilation and revision of the Rural Teachers’ Total Compensation Satisfaction Scale are completed.The second study conducted a formal test on 377 rural teachers in Tonghua,with surveying their total compensation satisfaction,meaningful work,work engagement,and organizational citizenship behavior levels,based on which a chain mediating model of second-order latent variables is constructed on basis of the job demand-resource model.Through the analysis of the results of the data and the model,the following conclusions are drawn:(1)The six-factor model of total compensation of "monetary remuneration,welfare,work-life balance,performance management,recognition rewards,and employee development" is supported in the research on rural teacher groups.The self-developed scale is practical and feasible.(2)The total compensation satisfaction of rural teachers is at a relatively medium level.Teacher groups of different teaching ages,titles,and incomes have obvious differences in satisfaction.Gender,education,marriage and childbirth,and whether they are head teachers will basically not cause obviously different effects.(3)The total compensation satisfaction of rural teachers has a significant positive correlation with meaningful work,work engagement,and organizational citizenship behavior.(4)Rural teachers total compensation satisfaction can positively affect organizational citizenship behavior,and the chain mediating of meaningful work and work engagement plays a complete mediating role. |
