Internet search industry is growing rapidly in China, with high competition and intense competition, so that SMEs are difficult. JQ is such a small company, which strive to survival in this market. It is currently in the start-up phase, mainly focuses on market expansion, and therefore pays little attention to the company’s internal management. It neglects to establish a sound performance appraisal index system and brings potential problems to the company’s development. In order to motivate staff enthusiasm, through designing scientific and rational performance appraisal index system, this paper tries to ensure the realization of organizational goals and individual objectives of the JQ Company.First of all, this paper sorts and summarizes the relevant theories of performance appraisal, and mainly interprets the relevant contents of performance appraisal index system. On this basis, in association with the current situation of the company, by means of interview data, prominent problems and shortcomings during the implementation process of performance appraisal index system are analyzed. Through questionnaire data, opinions and comments of the employees on assessment indicators, assessment weights, assessment criteria and other aspects are known. As a starting point, the performance appraisal indicators of the sales staff are revised substantially. Personnel performance appraisal index is retained and index itself is categorized. Index weight is determined using the analytic hierarchy process and assessment standards are designed and improved using layered and hierarchical classification.After the design of the new index system, by way of comparing stimulation tests and historical data, main roles and features of the new appraisal index system are analyzed, and the practical application of the index system are described. It is hoped that this study can provide a reference for other similar enterprises.
