Today the organization is facing environmental complexity and uncertainty of the task, innovation is brought to the attention of the manager, and the organization consideres innovation behavior of employees as a key factor of organizational success or failure,so the key issues that how to motivate the individual innovation behavior has been continuously explored by academics and entrepreneurs. According to the social psychology perspective, individual behavior is not only affected by the individual characteristics, but also depended on their social environment, that is to say, the interaction of the individual characteristics and the social environment determines the individual behavior.Based on this view, in order to solve the problem, we should pay more attentation to the combination of individual factors and environmental factors.Review of the past research,scholars only studied on the relationship of between individual factors or environmental factors and behavior and innovation,however the studies considering both common were rare.Based on the theory of motivation, incentive theory and social cognitive theory and so on, this thesis studies the relationship between work orientation(individual factors)and innovative behavior, and the main effect and moderating effect of team innovation climate(environmental factors), and puts forward management recommendations that promotes employee innovative.Firstly, this thesis reviews the concept and dimensions and related research about these research objects(work orientation, team innovation climate and innovation behavior), and on the basis of the existing theory and empirical research to build the relationship between the variables, and puts forward the research hypothesis and theoretical model. Secondly, this thesis investigates 60 businesses, including 75 teams. Thirdly,we used SPSS,Amos and HLM to analyze the data(including 376 team members) at different hierarchical levels and results showed that a direct relationship between the work orientation and innovative behavior,and job orientation was negatively related to innovative behavior, whereas career orientation and calling orientation were both positively related to innovative behavior.Result of cross level analysis showed that positive effect of team climate on individual innovative behavior is significant,and team innovation climate had significant moderating effect between job orientation and individual innovative behavior,and team innovation climate had significant moderating effect between career orientation and individual innovative behavior,however team innovation climate had no significant moderating effect between calling orientation and individual innovative behavior.These findings highlighted the necessity of study on work orientation in team and multilevel model.Finally,the study suggeststhat the team leaders promote the innovation climate in the interest of improving individual innovative behavior and team innovative performance.Limitations and suggestions for future research and practice are discussed.
