In recent years, with the rapid development of our country’s economy, China has become the world’s third-largest economy. The speed of current financial and economic globalization are accelerating, the foreign banks continue to enter the Chinese market, China’s existing financial system and related mechanism have been difficult to adapt to the development of the times and the needs of economic society. Thus, the reform of relevant system is imperative. Meanwhile, It is the era of talent, Human resources as a strategic resource is becoming more and more prominent. Who owns the excellent talents, who has mastered the most weights in the market competition and can win the financial war.As a rural commercial banks are gradually transition from rural credit cooperatives regime, is in a critical period of deepening reform, although yielded good results, but there are still many problems, such as the lag of incentive mechanism has become one of the important reason to hinder the development of the rural commercial bank. How to setting up a set of reasonable and effective employee incentive mechanism in the complex economic and social environment, in order to attract talents, retain talents, and make the core talents and enterprises with a total of development and progress, are the problems which the current Rural Commercial Bank need to be resolved.This thesis which is based on the economic situation and characteristics of talent, had carried out corresponding optimization study about the existing employee incentive system of B city Rural Commercial Bank, in order to explore the incentives mechanism for its own employees, and make B city Rural Commercial Bank achieve the purpose of personal growth and business development in this talent competitive battle.Firstly, this thesis hackled the relevant theory of incentive. According to different classification methods, incentive can be divided into material incentive and spiritual incentive, positive incentive and negative incentive, intrinsic incentive and extrinsic incentive, feedforward incentive, real-time and feedback incentives. Incentive can reach the purpose of developing employee potential, attracting and retaining good employees, ensuring the high work efficiency, and motivating employees’ creative and innovative. And this thesis gave introduction to the current mainstream of incentive theory according to the content incentive theory, process incentive theory, behavior modification incentive theory, integrated incentive theory and our country incentive theory.Then, this thesis had an introduction of basic situation for B city Rural Commercial Bank, gets the present employee incentive measures of B city Rural Commercial Bank through understanding, which is the salary incentive, performance incentive, honor incentive, culture incentive and talent strategy incentive. And this thesis has completed the survey of the current incentive measures satisfaction and incentive demand though the corresponding questionnaire and individual interview to existing employees and part of demission employees of B city Rural Commercial Bank. This thesis found out the main problems of the B city Rural Commercial bank employee incentive mechanism on the basis of in-depth analysis of the existing incentive mechanism problem, which is about the payment, performance system, training system, and enterprise culture.On this basis, this thesis had an optimization design for employee incentive mechanism according to the concrete incentive theory and the main principles, and then, putting forward the employees incentive mechanism construction from the salary、appraisal、training、concern four aspects in detail, according to the thought of the integrated use of variety incentive mechanism, building a relatively fair and open performance and compensation management, having the different incentive methods according to the different employees, establishing a wholesome incentive supporting system, strengthening enterprise training and strengthening enterprise cultural identity. And the security can be provided by improving human resources management functions, improving the staff incentive evaluation system and establishing a distinctive corporate culture for the practice of new employees incentive mechanism.This thesis tried its best for the meticulous and overall when quoted and analyzed the related incentive theory and had the problem discussing and the countermeasures proposing for B city Rural Commercial bank incentive mechanism, hoped to explore a set of perfect and reasonable incentive management mechanism for B city Rural Commercial bank, and promote the healthy and orderly development. This thesis through a variety of research methods, on the basis of full investigation and study on B city Rural Commercial bank and combining the current mainstream of incentive theory, had the corresponding optimization study on B city Rural Commercial bank, which can has certain reference value to the method of incentive system research for other domestic local joint-stock commercial banks.
