With the establishment and implementation of the innovation national strategy, science and technology workers groups have being increasing concerned. How to expand the size of the team and increase the output performance of science and technology worker has become one of focuses and challenges for the corporate practice managers, but there are fewer managers and scholars from the perspective of a non-material incentives to stimulate and encourage science and technology workers. What’s more, it is easy to overlook their happiness experience of work itself, thus making high material incentive costs and ineffective.In this paper, we regards331science and technology workers as research, using structural equation modeling methods and combining normative analysis, trying to career happiness variable as the intervening variable to explore the relationship between job performance and non-material incentives. The results illustrate:(1) non-material incentives include three dimensions, they are individual incentives, environmental incentives and work incentives. Science and technology workers’job performance contain output performance, behavior performance and attitude performance.(2) individual incentives, environmental incentives and work incentives have a significant positive impact for their professional happiness, by the way, work incentive have the greatest effects on occupational happiness.(3) professional happiness has a significant direct effect on job performance’s three degrees, and the influence of the coefficient in descending order are attitude performance, behavior performance and output performance.(4) work incentives and individual incentives in non-material incentives are significantly positive with the three kinds of performance, environmental incentive just has effect on behavior performance and attitude performance, but doesn’t has a significant impact on output performance.(5) professional happiness has an intermediary effect between the influencing process of the non-material incentives and job performance.The conclusion in this paper provide references and suggestions for human resources management practice and science and technology worker’s self-development and the study about incentive mechanism&performance structure.
