Science and technology is an important driving force for social progress and development.With the continuous development and popularization of high and new technologies,modern society has entered the era of knowledge economy.With the advent of the times,knowledge workers have received more and more attention.They not only possess and utilize knowledge,but also can create wealth and value for enterprises and themselves on the basis of existing knowledge,thus becoming the "sea-fixing needle" for enterprises to gain a firm foothold in the brutal market competition.From the perspective of enterprises,only by giving full play to the role of knowledge workers can long-term development be achieved.Knowledge workers are of great significance to enterprises.Their own characteristics and needs are obviously different from those of ordinary employees.Therefore,how to stimulate their enthusiasm and initiative according to their characteristics is a problem that modern enterprises need to pay attention to today.FG company is a national high-tech enterprise featuring a promising prospect.Recently,management of employees has been improved,but that of knowledge-based employees still focuses on material incentives.A scientific,effective and reasonable incentive system has not been formed in the non-material system so the management system cannot meet the needs of knowledge-based employees in terms of non-material incentives.In the thesis,research background,purpose and significance,and theoretical research results with reference significance are put forward under the guidance of EGR theory and based on the theory as thesis' s theoretical framework.Besides,the current situation of the non-material incentive system in FG is analyzed by employing the means of questionnaire and field interview,meanwhile reliability,validity and fit analysis of the completed questionnaire based on the SPSS and Lisrel software is also made.Then,six hypotheses are tested according to concept model building structural equation model on the basis of EGR theory.It is verified that the non-material incentive factors have positive incentive effect on the knowledge-workers of FG company.Finally,the improvement plan and measures of non-material incentive for knowledge-workers in FG company are initiated in line with structural equation model.The specific contents to be upgraded cover improvement on career planning,promotion system,training and learning for knowledge-workers,on enriching corporate culture andraising team development,strengthening the care and help for knowledge-workers and communicating with these knowledge-based workers so as to respect workers in real significance.What's more,four construction principles of non-material incentive optimization mechanism are proposed as well as four specific methods of publicity,research,pilot promotion and evaluation feedback and the expected implementation effect is explained in the end.This study can enrich the content of non-material incentive for knowledge workers and expand the application scope of incentive theory,ERG theory,in particular,has certain theoretical significance.Meanwhile,it also brings forward the implementation plan for improving the immaterial incentive of knowledge employees in FG Company,which can meet the needs of knowledge workers in enterprises for intangible incentives,greatly mobilize their enthusiasm for work,enhance their sense of belonging to enterprises,and have reference significance for enterprises of the same type in the same industry.
