With the advent of the era of knowledge economy,the competition between enterprises has been transformed into the competition of knowledge management and innovation management.As holders of knowledge capital,knowledge workers are also valuable resources for enterprises.Effective incentives for knowledge workers are the focus of human resource management in the future.Material incentive,as the most basic incentive method,can play a certain role in stimulating the enthusiasm and creativity of knowledge workers,but only rely on material incentives while ignoring the spiritual needs of employees,it is difficult to maintain their sustained enthusiasm and release their potential.How to design and establish an effective non-material incentive system is an important issue for enterprises to solve.NY was founded in 2012,which is a state-owned enterprises focusing on jewelry and precious metals testing.In recent years,with the continuous development of NY scale and the change of external environment,the human resource management problems of enterprises have become increasingly prominent.There have been some problems such as the decrease of working enthusiasm of knowledge workers and the demission of core technical workers.The main reason is that NY incentive methods for knowledge workers are relatively simple and limited to material incentives,resulting in the rise of human costs and diminishing marginal utility.In the increasingly fierce market competition,the advantages of enterprises are gradually weakening,so it is imminent to build a non-material incentive system for knowledge workers.Based on the above background,this article discusses the company's non-material incentive problems by taking the NY knowledge staff as research object.Firstly,this paper introduces the motivation theory and knowledge workers and their characteristics at home and abroad.Then it expounds the current situation of NY company and the general situation of knowledge workers,and makes a comprehensive review of the incentive system of NY company.Through the investigation and analysis of employees' satisfaction and demand for non-material incentive,this article analyzes the problems and causes of non-material incentive mechanism in NY company.Then it establishes the core principles and design ideas of non-material incentive mechanism of NY company,combining with the needs of knowledge-based employees.It focuses on the work level,personal growth level,organizational environment level,and constructs the main framework of non-material incentive mode of NY company.
