There is an increasing number of global companies in the 21 st century. For the past few years, China’s policies and reforms further promoted the development of the strategy of “come out” and “bring in”. It can be forecasted that the demand for expatriates will increase significantly. The significance of expatriates lies in improving the international competitiveness, satisfying the demands of different relevant groups, strengthening the power of organizations.Expatriate performance directly influence the performance of home country company and host country company. It is an important criterion of the success of expatriate. However, scholars did not pay enough attention on expatriate performance. There were few researchers discuss the factors that influence expatriate performance and the interaction mechanism. Based on the background, this study examined the effect of motivational cultural intelligence and leader-member exchange on expatriate performance and the mediated role of cross- cultural adjustment.The study made a questionnaire on the expatriates of Chinese international enterprises and multinational companies in China. There were 216 effective samples. Using statistic tools such as SPSS and AMOS, the major results are described as follows:(1)The expatriate’s age, seniority, language skill, overseas experience have effect on expatriate results.(2)Motivational cultural intelligence has positive influence on task performance and contextual performance. Motivational cultural intelligence has positive influence on general adjustment, interaction adjustment and work adjustment.(3)Leadermember exchange has positive influence on task performance and contextual performance. Leader-member exchange has positive influence on general adjustment, interaction adjustment and work adjustment.(4)Work adjustment has mediating effect between motivational cultural intelligence and task performance, and has mediating effect between leader-member exchange and task performance.(5)Interaction adjustment, work adjustment have mediating effect between motivational cultural intelligence and contextual performance, and have mediating effect between leader-member exchange and contextual performance.
