With increasing globalization,more and more companies are trying to rely on cross-cultural work to better participate in global market competition,and therefore cross-cultural team came into being.In the cross-cultural team,the differentiation of team culture becomes more and more obvious owing to the diversity of national backgrounds,and a wide range of workplaces.Intercultural team members face serious barriers of cross-cultural communication,behavioral and cognitive errors,which are due to their high degree of differentiation in cultural backgrounds,customs,beliefs and values,and further seriously affect their individual performance in the team.Under such background and the development of intercultural management theory,cultural intelligence is given rising attention.However,the former studies pay more attention on the positive impact of individual cultural intelligence on job performance.However,is this conclusion applicable in a cross-cultural team? Are there any mediating variable that modulate this effect? What's more,in the cross-cultural team,whether do the visible dissimilarity,value dissimilarity and information dissimilarity among members have different effects on individual performance? Are these effects positive or negative?Therefore,this paper mainly wants to figure out the impact of individual cultural intelligence on the individual performance,and introduces cross-cultural adjustment into the impact mechanism,trying to explain the mediating effect between these two variables.It includes three studies:(1)The relationship between cross-cultural team members' individual cultural intelligence and individual performance;(2)The mediation effect of cross-cultural adjustment between cultural intelligence and individual performance;(3)The moderating effects of team variables(visible dissimilarity,value dissimilarity and information dissimilarity)between the cultural intelligence and individualperformance throughout the cross-level analysis.It is found that the positive effect of individual cultural intelligence to the individual performance is significant.Besides,cross-cultural adjustment plays a partial mediating effect between individual cultural intelligence and individual performance.Visible Dissimilarity and Dissimilarity in values and background information play a positive role in job performance.In details,Visible Dissimilarity will enhance the positive effect of cultural intelligence on work completion.The differences in values play a positive role between the cultural intelligence and the completion of work and teamwork,and the difference of background information plays a positive role in the influence of cultural intelligence on innovation ability.The innovation of this paper mainly deepens the promotion mechanism of cultural intelligence to individual performance,and analyzes the influence of cultural intelligence on individual performance from the perspective of team.
