The Influential Mechanism Of Motivational Cultural Intelligence On Cross-cultural Adjustment

With the appearance of “Globalization 4.0”,the number of expatriates is burgeoning.However,the expatriate failure due to cross-cultural maladjustment can bring both financial losses and non-financial losses.Therefore,adopting effective measures to improve the cross-cultural adjustment is a key method to win in this competitive era.Based on the uncertainty reduction theory,the study constructs a mediated model to illustrate the relationship between motivational cultural intelligence and cross-cultural adjustment and to explore the influential mechanism.At the end of the study,the dissertation also offers suggestions for international companies from the perspectives of expatriate selection,expatriate training and support for expatriates.The dissertation reviews the existing research on motivational cultural intelligence,social support and cross-cultural adjustment,based on which the study constructs a theoretical model.After obtaining 1308 valid data of academic expatriates and analyzing the data using SmartPLS 3.0 and SPSS 22.0,the study comes to the following conclusions:(1)The higher motivational cultural intelligence is,the better cross-cultural adjustment(general adjustment,work adjustment,interaction adjustment)are;(2)The higher motivational cultural intelligence is,the more social support(informational support and emotional support)are;(3)Informational support plays a mediating role in the relationship between motivational cultural intelligence and work adjustment;(4)Emotional support plays a mediating role in the relationship between motivational cultural intelligence and general adjustment as well as interaction adjustment.In theory,the study has applied uncertainty reduction theory to cross-cultural study,advanced the research on the antecedents of cross-cultural adjustment,deepened the understanding about the effect of social support on cross-cultural adjustment.In practice,the study has provided guidance and strategy for expatriate selection,training and supporting.The study also has some flaws and shortcomings,which can be further completed in the future research.
