As an important part of human resource management,knowledge management is the latest management ideas and methods in the era of knowledge economy.As the core part of knowledge management,knowledge sharing has been paid more and more attention by enterprises.Personal factor is the most important factor in knowledge sharing,at the same time,knowledge management also puts more emphasis on conscious knowledge transfer and exchange among employees.Therefore,according to the results of previous studies on knowledge sharing,this study selects psychological capital and emotional commitment as the personal factors of knowledge sharing,and discusses whether psychological capital can promote the perception of knowledge sharing ability and the generation of knowledge sharing willingness,as well as the intermediary effect of emotional commitment between psychological capital and knowledge sharing.In order to explore the concept of each variable and the relationship between them,this study starts with the literature at home and abroad,analyzes and summarizes the existing research results as a theoretical basis.Combined with the "Psychological Capital scale","emotional commitment scale" and "knowledge sharing scale" developed by previous studies,a questionnaire survey was conducted on 338 on-the-job employees,using the methods of empirical research and quantitative analysis.Through the use of SPSS 20.0 and AMOS 24.0 and other software to test the reliability and validity of the questionnaire results,difference test,correlation analysis,intermediary effect test and other data analysis,and finally put forward relevant management suggestions for enterprises based on the research results.The results show that:(1)there are differences among employees of different ages,seniority and working years in the four dimensions of psychological capital,emotional commitment and knowledge sharing.(2)there is a significant positive correlation between psychological capital and all dimensions of knowledge sharing.(3)emotional commitment plays an intermediary role in the relationship between the four dimensions of psychological capital(self-efficacy,hope,resilience,optimism)and the willingness of knowledge sharing.emotional commitment plays an intermediary role in the relationship between the selfefficacy of psychological capital and the ability of knowledge sharing.Research conclusion:(1)the higher the psychological capital employees are,the easier it is to produce knowledge sharing.(2)self-efficacy,hope,resilience and optimism affect the willingness of knowledge sharing through emotional commitment.(3)self-efficacy affects the ability of knowledge sharing through emotional commitment.
