Undergraduates' innovation team is a new organizational for innovation and scientific research which was born in university, the same to college scientific research team and university innovation team, students are the main body and dominant in undergraduates' innovation team. Undergraduates' innovation team aims to improve students' creative capability and make team scientific innovation come true, it has not only become a point of technological innovation of the state and society, also become fertile soil for training high, refined and sharp talent, undergraduates' innovation team has developed as an important force in the national science and technology innovation system that affords many variable major and important projects. However, the research on the innovation team of university students has not caused the academic attention.It has been for more than decade-year from we've entered in the era of knowledge economy, knowledge has more powerful strategic advantages than the traditional production of information, it is the key resources that enterprises compete from each other for the development and the success. Boisot and Griffiths(1999) have pointed out that: compared to the knowledge acquisition, storage and dissemination of knowledge, to motivate employees to share their own knowledge is more important. However, in many times, people usually don't actively share knowledge between other people in the initiative and organization, and even refuse or avoid. As an emerging scientific research organization in colleges, undergraduates' innovation team is a main force in creation and innovation, knowledge sharing is an important foundation and the premise in the programs of working in team, the members are sufficiently motivated to urge them to the knowledge with others sharing has become a virtual problem that we need to pay attention. It is a pity, whether the academic in domestic or foreign which circles the research on knowledge sharing are mainly concentrated in the field of enterprise while ignores the study in the fields of education and public utilities, for the organization of knowledge sharing research results rarely, especially about undergraduates' innovation team members' knowledge sharing research is still vacancy.In this paper, on the one hand, I discuss and summarize the existing research from pioneers, on the one hand, I interview the undergraduates' innovation team members and record the key intelligence. Combine literature with practice to propose four factors affecting the undergraduates' innovation team members' knowledge sharing and research hypotheses, through random questionnaire investigation in undergraduates' innovation team of Qiming Institute in Huazhong University of Science, collected a total of valid samples from 316, using the reliability test, item analysis, exploratory and confirmatory factor analysis, correlation and regression analysis and other statistical methods, to put forward the research hypothesis verification, and puts forward the corresponding management recommendations.Results as follow:1. About the mechanism of individual knowledge sharing behavior. By using the reasonable behavior theory to analyze the members' mechanism of knowledge sharing behavior, and confirm the knowledge sharing intention not only has significant correlation with the knowledge sharing behavior, but also positive influence knowledge sharing behavior, intend predicts behavior markedly.2. To explore the antecedent variables affecting knowledge sharing intention and behavior, make interest, creativity self-efficacy and reciprocity, responsibility two aspects of internal motivation and external motivation.Via advantage analysis: on knowledge sharing intention, reciprocity has the largest power of prediction, the second is the responsibility, the last is interest and creativity self-efficacy;on knowledge sharing behavior, the one who predicts most is creativity self-efficacy, the second is of reciprocity, finally the interest and responsibility.Reciprocity in knowledge sharing intention and behavior has significant prediction effects, suggesting that knowledge sharing in undergraduates' innovation team relies more on human interaction.3. Analyze internal and external motivation with knowledge sharing through intermediary function test.External motivations through interest partly influence the members' knowledge sharing willingness, external motivation through creativity self-efficacy partly influence the members' knowledge sharing behaviors,it proves the principle that the external motivations work through different paths on sharing willingness and sharing behaviors.The impact of interest,creativity self-efficacy, reciprocity and responsibility on knowledge sharing is exact, some management strategies are able to be carried on, just like establishing the shared vision of team, constructing interpersonal trust and reciprocity expectations, setting up effective feedback mechanism to promote members' creativity self-efficacy, building psychological contract between members and team, perfecting learning resources and so on. These strategies will be able to eliminate psychological armor of team members, promote team members' interpersonal trust, learning interest, self-efficacy and responsibility, enhance their knowledge sharing tendency and desire, raise their efforts and improve the effect of team knowledge sharing.
