In “Special Post Program”,schools and special post teachers form a temporary contractual relationship in the way of hiring,in order to establish the rights and obligations of each other.But it only emphasizes an economic relation-ship.The special characteristics of the work of the teachers decides that the special post teacher group's management can't only rely on material agreement,and it is more important of the construction of psychological contract.Whether transaction dimension focusing on material aspect,or relationship dimension concerning future development of both sides,or teamplayer dimension emphasizing organizational relationship,they are very important for the formation of psychological contract of the members of the organization.As a management group,schools need to use intangible psychological contract to make up for the lack of written contract,and then enhance the sense of belonging and satisfaction of special post teachers for schools,and the sense of responsibility and mission for the development of rural compulsory education.First,based on extensive and in-depth reading,this study card the concept of psychological contract and correlation studies in special post teachers,and from the transaction dimension,relationship dimension,teamplayer dimension recombine the related stories.At the same time,it also provides theoretical support for improving the management of special post teachers.Then,in the form of field tracking research the author investigated three special post teachers and their schools' management.Study found that the overall situation of special post teacher management is not optimistic,and there are six aspects of the specific problems: poor conditions damp the enthusiasm of the work;nonteaching workload induced occupational burnout;work unfamiliar increase the pressure of teachers;professional development face many difficulties;obsolete management concept makes the management effect poor;psychological problems frequently occur.Last,on the basis of narrative research and analysis,three specific strategies to improve the management of special post teachers are put forward: On the basis of comprehensive incentive mechanism to promote the construction of the psychological contract of special post teachers;the occupation career management as the starting point to improve the teachers and school fit;To realize the positive interaction between teachers and schools by means of relationship leadership behavior.Besides,detailed analysis and application of each specific strategy were carried out in the paper,in order to provide constructive suggestions for the school leaders.
