In recent years,with the development of higher education,private higher education has been developing at a breathtaking pace and has become an important part of higher education.According to the ministry of education,there are 109 colleges and universities in Sichuan,including 34 private ones and 21 in Chengdu.Although the strength of private colleges and universities continues to grow,there are many factors restricting its development,which leads to the rapid development of private higher education,and its employee’s mobility is also large.According to the survey,the job satisfaction of the staff in private college is generally low,and the turnover rate is relatively high.For private colleges,due to the investors’ consideration of human cost,there are generally insufficient personnel allocation and other phenomena,which also cause problems such as long working hours and great work pressure in grass-roots administrative management,and bring instability to the team of grass-roots administrative staff in private colleges.This paper aims to explore the turnover tendency and its influencing factors of grass-roots administrative staff in private colleges in Chengdu,and put forward corresponding countermeasures,so as to provide reference methods for stabilizing grass-roots administrative staff in private colleges in Chengdu.In this article,on the basis of the research achievements of turnover intention for private colleges,this paper takes the grass-roots administrative staff of private colleges in Chengdu as the research object.Preliminary interviews were conducted with on-the-job and resigned grassroots administrative staff in private colleges in Chengdu.Five factors such as learning organizational culture,work design,professional identity,leadership style and salary satisfaction were determined as independent variables,and turnover intention as dependent variables.Reference the scale at home and abroad,combined with some characteristics of the private colleges of Chengdu,and a questionnaire suitable for this study was developed.Then I randomly selected the grass-roots administrative staff of ten private colleges in Chengdu to fill in the questionnaire.And collect back the effective data,using SPSS software to analyze the data.It is concluded that work environment and work permissions of work design and pay satisfaction of private colleges grassroots administrative staff in Chengdu have significant negative influence to turnover intention.According to these factors,based on Maslow’s hierarchy of needs,two-factor theory and psychological contract theory,from the aspect of social and organizational support,I put forward the suggestions and solutions,such as government policy preference,welfare protection,work design and salary management.Thus,it further reduces the turnover tendency and fundamentally solves the stability problem of grassroots administrative team in private colleges of Chengdu.At the same time,it also provides some experience and reference for other private colleges.
