In the modern society,everyone feels varying degrees of pressure,the study of work stress has been widely concerned.Overseas research show that the pressure of work based on "good" or "bad" can be categorized either as challenge or hindrance stressors.However,it is not very in-depth study on the impact of the specific challenge or hindrance stressors on the influence of different outcome variables.Most focus on the classification of the stressors,the empirical research on mechanism of action about the variables is too little.So that,this research selects performance pressure and role ambiguity stress as the antecedent variables,mental health and task performance as outcome variables,to examine antecedent variables influence the outcome.Also introduced work engagement a s mediation,transformational leadership as moderating variable to study their influnces on the relationship between job stress and outcome variables.This study based on the survey of more than 20 enterprises across the country,through the investigation of enterprise employees to fill in the form of questionnaire survey to collect data,a total of 288 valid samples,use SPSS21.0 through the reliability test,correlation and regression analysis to test the hypothesis proposed inthis paper.The main conclusions are as following:(1)Performance pressure positive effect on task performance;role ambiguity negative effect on task performance.(2)Role ambiguity negative effect on mental health.(3)Work engagement partial mediates the relationship between performance pressure and task performance.(4)The higher transformational leadership,the stronger negative effect,and lead to weaker negative effect of role ambiguity impact on mental health.In the Chinese context,we discussed two kinds of pressure sources effect on task performance and mental health,it is concluded that performance stress has significant positive relationship with task performance,role ambiguity has significant negative relationship with both task performance and mental health.Further more,pressure of job performance on task performance is not directly influence but through the work input intermediary effect.The research results show that the forecast effect on job performance,job involvement and deep into discussing investment as a mediator on the relationship between job stress and outcome variables of influence has important significance.Transformational leadership has weakening on significantly negativerelationship between role ambiguity and mental health,discussed the moderating effect of individual attitudes towards the role of the work pressure.This paper finds that job involvement has a practical significance in the mediating effect of job performance pressure.Work performance pressure significantly positive impact work input,and motivate employees to improve task performance,therefore,the leaders of enterprise should be good at build a kind of high level of job engagement,make them feel themselves have the ability to perform the task,enabling them to increase input in the work,self-efficacy,a positive self-evaluation and self-satisfaction.In addition,this study also found that the high transformational leadership is,the negative effect of role ambiguity on mental health is weaker.Transformational leadership as job resource,organization should strive to reduce the role ambiguity of employees,increasing control,and job resources buffering action,reduce the psychological and physiological resources depletion.On the other hand to create a good relationship between the upper and lower levels,encourage innovation,personalized care and other transformational leadership qualities to motivate employees to learn and grow,stimulate intrinsic motivation,a positive emotional experience,enhance employee mental health and well-being.
