The voluntary turnover of employees is not conducive to the long-term development of the company.The issue of employee departure has always been concerned by the business community and the academic community.Leadership and colleagues are one of the important components of employee work situations.Combined with the research scenarios,this paper studies the influence of unethical behaviors of leaders and colleagues on employees.The non-ethical behaviors of the leaders and colleagues studied are the behaviors of leaders and colleagues who violate the generally accepted social ethics norms in the workplace for direct or indirect personal gain.This non-ethical behavior is different from the attack/hostility behavior among colleagues(leaders)involved in the existing research.They often have no direct attack(harm),but will have indirect negative psychological feedback on the assignee.The impact of this non-ethical behavior,in which the frequency of occurrence and the scope of this society is gradually increasing,on employees' turnover intentions cannot be ignored.Based on the theory of resource protection and the theory of fairness,this paper discusses its influence mechanism on employee turnover intention.The main contents of this paper are as follows:(1)Using the literature analysis method to sort out the relevant literature on non-ethical behaviors,moral identity,employee distribution fairness and turnover intention at home and abroad,and based on this,the concept variables defined in this study are defined;(2)Present relevant exploratory hypotheses through combing domestic and foreign literature and group discussion methods;(3)Collecting scales of various variables in the model,designing and completing questionnaires for the research model and issuing them;(4)Recalling questionnaires,After the data is processed initially,Harman's single factor test method is used to test the data for common method deviations,and the internal consistency coefficients of the variables are measured to check the reliability of the questionnaires.LISREL8.70 is used for confirmatory factor analysis to ensure the measurement variables.Construct validity;(5)Using SPSS 21.0 to analyze the relationship between unethical behaviors of leadership and non-ethical behavior of colleagues and employee turnover intentions,and to analyze the relationship between employee distribution fairness and leadership/colleague non-ethical behavior and employee turnover intention.Intermediary role,analysis of the adjustment of moral identity between leaders/colleagues' unethical behavior and distributional justice role;(6)Thedata analysis results for the model are proposed from the perspective of the enterprise and the employees from the perspective of countermeasures and recommendations.Through empirical research,this paper concludes:(1)There is a significant positive correlation between leadership non-ethical behavior in the workplace and employee turnover intention,and there is a significant positive correlation between non-ethical behavior of colleagues and employee turnover intention.(2)The fair sense of employee distribution has an intermediary effect on the relationship between leadership non-ethical behavior and employee turnover intention and the relationship between non-ethical behaviors of colleagues and employee turnover intention.(3)The employee's moral identity is significant in the relationship between leadership non-ethical behavior and distributional justice,and there is also significant adjustment relationship between non-ethical behavior and fair distribution.The innovation of this paper lies in the deep research on the relationship between the unethical behaviors of leaders and colleagues and the turnover intention of employees from the perspective of fairness theory and resource protection theory,which enriches the influence of turnover intention and work-related factors.Mechanism research also expands the research on the impact of individual non-ethical behavior on other individuals.
