The competition between Enterprises is finally based on talented members of each.As the core of the human resource management,compensation management plays an important role in long-term development and marketing competition of the enterprises.At present,the state-owned enterprises are transforming in compensation from the traditional to the modern pattern,some enterprises introduced advanced foreign style as tools,although obtained certain effect,there are also many problems in the process of transformation.Combined with the particularity of state-owned enterprises in China,it is an important subject to absorb foreign concepts and construct the state-owned compensation system.LW is a state-owned enterprise engaged in advertising,new media business,with the reforming process of state-owned enterprises and the increasingly competitive marking situation,the existing disadvantages of the current compensation system gradually highlights which including the reduction of staff satisfaction and increased Turnover rate of key staff.Therefore,it is imperative to optimize a compensation system towards the middle-senior managers according to the general law and embodies the characteristics of the state-owned enterprises as LW.Regarding the middle-senior managers' pay of LW company as the research object,this thesis proposed an optimization design based on modern compensation theory through kinds of methods such as questionnaire survey,interview,quantitative research,and analysis of the problem diagnosis.Studies demonstrated: The scientific position analysis and evaluation are the basis in designing optimization compensation system;To set up differentiation compensation mode according to different requirements of each position in order to enhance the fairness of compensation and inception;At the same time to strengthen the construction of supporting system as well as ensuring a smoothly diversion of new system.The studies also pointed out that for the success of the reform the management team should give strong support and The union should play an important role.The research will provide certain enlightenment and reference significance to the similar domestic enterprise.
