| With the high speed development of economic hotel,the demission rate of the staff has also been high.In the external environment,the stability of the employee team is a key factor for economic hotel to maintain the competitiveness;in the internal environment,employee directly determines the quality of product and efficiency of resource allocation.Therefore,improving employees’ loyalty is the precondition to help economic hotel ensure sustained and healthy development.So what are the factors that led to the high demission rate of economic hotel?What are the main factors that affect employee loyalty of economy hotel?What measures could economic hotel take to improve employee loyalty?Based on this realistic problem,this paper will discuss employee loyalty of economy hotel on the perspective of corporate social responsibility on employees.By combing literature and in-depth summary,this study divides employee social responsibility into four dimensions:remuneration and welfare,legal rights and interests,growth opportunities and humane care.The employee loyalty is divided into three dimensions:emotion loyalty,continuance loyalty,obligation loyalty.Take Organizational Identification as the mediating variable,and demographic characteristics as the regulating variable,then build the model.In order to verify the hypotheses effectively,this study obtains the key information through the analysis of the literature,the characteristics of the economic hotel industry and the hotel employee,as well as the interviews with the hotel staff,then makes a questionnaire.In the formal empirical study,500 questionnaires were distributed in the form of electronic questionnaires and on-site dispensations(427 valid questionnaires were collected).The reliability analysis,validity,analysis of variance,correlation analysis and regression analysis of statistical data were used to analyze the relationship between the independent variables,mediating variables,regulating variables and the dependent variables.The empirical results show that remuneration and welfare and growth opportunities have the greatest impact on employee loyalty,followed by humane care and legal rights and interests.The most significant positive impact on emotion loyalty is the remuneration and welfare;The most significant positive impact on continuance loyalty is growth opportunities;The most significant positive impact on obligation loyalty is legal rights and interests.On this basis,make recommendations for the economy hotel:(1)Strengthen the sense of corporate social responsibility on employees;(2)Pay attention to grass-roots staff salaries and benefits,to improve the emotional loyalty;(3)Protecting the legal rights of employees,to improve obligation loyalty;(4)Pay attention to different level of employees when cultivating,to improve continuous loyalty;(5)Pay attention to humanistic care,promote the "people"management.The results of the study provide a practical basis for the employee social responsibility of the economic hotels.It is helpful for the economic hotels to understand the internal and external causes of the employees’ social responsibilities and to pay more attention to them,then give advices for implementation at the same time. |
