With the intensification of the competitive environment,the demand for employees is getting higher and higher.Enterprises need employees to identify challenges and opportunities in the environment and advise the organization to improve their business.However,the behavior of advice has a certain degree of challenge and risk,behavior may damage the staff interpersonal relationship or leave a bad impression,so employees need a certain cognitive process.However,the research on the behavior of employees is based on the study of relevant variables,and there are few researches on cognitive research.Based on the theory of behavioral cognition,this paper establishes the cognitive model of employees 'behavior.Through the construction of the cognitive model of the promotion factor and the inhibitory factor and the behavior of the behavior,it explains the cognitive process of the staff in different situations.This paper adopts a questionnaire survey to investigate 300 employees of a large Internet company.Using the two-stage approach to the issuance of the questionnaire,the staff answered the behavior of the predecessor variables and cognitive variables questionnaire,the staff directly boss answered the behavior of the behavior of the questionnaire.The study found that the sense of psychological security,the role of the advice role promoted the staff to advice different dimensions of the work pressure has different influence,challenging pressure promoted voice behavior,inhibition pressure suppressed voice behavior.Through the analysis of multiple mediating effects,it can be concluded that the employees' cognition is different in different contexts.Through the analysis of multiple mediation effects,it can be seen that the different cognitive processes of employees in different situations lead to different results.In this paper,cognitive theory of voice behavior and empirical method is used to validate the cognitive model of constructive behavior,which further enriches the cognitive theory of voice behavior.To know the different process of voice cognitive will help enterprises to take appropriate means to promote staff suggestions.At the same time,the results of challenging work stress in this paper also confirm the duality of working pressure.
