With economic globalization,competition become increasingly fierce,task also is more complex and requirements of innovation also become increasing.The advantage of traditional leadership gradually faded,on the one hand,the team leader can not master all professional skills,it is difficult to complete efficient management quickly by oneself,team need one or even more informal leadership;On the other hand,high level need of knowledge staff is intense,wanting more power.Team leader is difficult to management staff only through commanding and controling.It is necessary to carry out innovation and breakthrough about leadership model.And shared leadership emphasized that team members with matched knowledge and expertise play the role of leadership,integrating the wisdom and effectiveness of each team member so as to improve management efficiency.Therefore,shared leadership can adapt to the increasingly flat organizational structure and fierce external environment,which is a new type of leadership model for current era.Team creativity is the key to organizational innovation and development.The past research on team creativity has shown that shared leadership is beneficial to improve team creativity,but the mediation mechanism of action and the boundary conditions of the research of the relationship between shared leadership and team creativity remains to be explored.Based on the theory of social cognitive theory,this study discusses the mediation role of team harmony between shared leadership and team creativity and the moderation role of environmental uncertainty.Team harmony is a research variable with Chinese characteristics,team harmony emphasizes the stability of the quality of the team relationship.Team harmony can reduce conflict,allow the team members focus on creative activity,increase team cooperation and knowledge sharing,and promote team creativity.In addition,the influence of shared leadership on team creativity is effected by situational factors and the moderating effect of environmental uncertainty on the relationship between Shared leadership and team creativity has begun to get attention.On the one hand,environmental uncertainty will increase the insecurity of team members;On the other hand,under the high environmental pressure,the team members will strengthen team reflection and team innovation.And shared leadership can eliminate insecurity of team members,and at the same time,strengthen team reflectionand innovation,so as to improve team creativity.Therefore,this article selects team harmony and environmental uncertainty as mediation variables and moderation variables,exploring the "black box" of mechanism of shared leadership on team creativity and boundary conditions of shared leadership on team harmony.In this study,the research objects are the knowledge team.Through Leader-Member questionnaire investigation,we received 68 team samples from Shanxi,Beijin and Changchun.Then,through empirical analysis,we furtherly study the relationship between shared leadership,team harmony,environmental uncertainty and team creativity.The results showed that(1)Shared leadership have positive influence on team creativity(2)Shared leadership have positive influence on team harmony,and shared leadership have positive influence on positive affect,shared leadership have positive influence on attribution of benign motives,shared leadership have positive influence on the balance behavior;(3)Team harmony plays a mediation role between shared leadership and team creativity,and the positive affect plays a full mediation role between shared leadership and team creativity,attribution of benign motives plays a partial mediation role between shared leadership and team creativity,the balance behavior plays a full mediation role between shared leadership and team creativity;(4)Environmental uncertainty plays a moderation role between shared leadership and team creativity,and the higher environmental uncertainty,the stronger the positive relationship between shared leadership and team creativity.This study further verifies the positive relationship between shared leadership and team creativity.It explores that team harmony play a mediation role between shared leadership and team creativity.And environmental uncertainty plays a moderation role between shared leadership and group harmony.This study enrics the influence mechanism research of shared leadership on team creativity.what's more,it provides guidance significance to improve team creativity under highly uncertainal environment and provides a new pathway for the construction and development of the knowledge team.
