In recent years,a lot of accidents happened in our country,seriously harmed the personal safety and had caused great damage to property.The traditional safety procedures more focused on the regulation of apparatus,attaches great importance to the post-processing,ignoring the development of preventive measures.But the study of safety behavior and safety performance did not cause the extensive attention of management scholars.Therefore,it is very important to study the safety management based on the prior prevention and control.Based on the theory of Cognitive Transactional Theory and Attribution Theory,this paper constructs a framework of the relationship of job stressors and safety performance,and examines the impact of the challenge-hindering stressors on safety performance,the mediating role of self efficacy and moderating role of impression management tactics.In this study,319 valid questionnaires were collected to test the hypothesis,and the empirical results show that:(1)There is a significant positive correlation between challenge stressors and safety performance(ie,safety participation and safety compliance).Hindrance stressors are significantly negatively correlated with safety performance(ie,safety participation and safety compliance);(2)promotion strategies play an mediating role between challenge stressors and safety performance(ie,safety participation and safety compliance),exemplification strategies play an partial mediating role between challenge stressors and safety performance,intimidation strategies partial play an mediating role between challenge stressors and safety performance,ingratiation strategies play an mediating role between hindrance stressors and safety performance,supplication strategies play an mediating role between hindrance stressors and safety performance;(3)Selfefficacy moderated the relationship between promotion strategies and challenge stressors positively,Self-efficacy moderated the relationship between exemplification strategies and challenge stressors positively.The innovation of this research are:(1)this study analyzes the impact of job stressors on the safety performance of employees,and find out the mediating role of the impression management strategy,it expands the stressors-safety performance model by research on dependent variables of impression management tactics;(2)This paper also explores the mediating role of self-efficacy to job stressors and impression management tactics.The results show that self-efficacy can mediate the relationship between challenge stressors and promotion strategies,challenge stressors and exemplification.In addition,this study puts forward some suggestions for the management of enterprises with high standard of safety performance,such as construction industry.First of all,the leader should appropriate enhance the challenge stressors,such as the suitable amount of work,the appropriate work time,and so on;at the same time leaders should minimize hindering stressors,such as "decentralization of decentralization," clearing responsibilities and enhance staff career development channels,etc.;secondly,employees should be encouraged to actively communicate with their leaders and colleagues on safety issues,improving their interpersonal skills in the workplace and communication frequencies with employees by safety education and training,strengthening employee safety awareness;Third,managers can improve employees' self-efficacy,such as affirmative of the evaluation,set the low difficulty task to reduce the probability of failure,creating a relaxed atmosphere and so on.
