At present,team has become an important component and performance unit of the enterprise organization,so the study of how to improve team creativity is a hot spot in the field of business management and academic theory.The study found that team leadership style,team learning have very important influence on team creativity.Well the open innovation environment requires team leader to change into the style empowering leadership,and asks the team preserving the exploratory learning and exploitative learning simultaneously.However,due to the lack of relevant research,the relationship between the three aspects of empowerment leadership,exploratory and exploitative learning,team creativity,is not clear.In order to solve this problem,this study focuses on psychological empowerment and situational empowerment,and explores the mechanism of the effect of these two ways of empowerment on team creativity.This paper also introduces the exploratory learning and exploitative learning behavior as the intermediary variables.Combined with the study of team learning behavior,this paper defines explorative learning and exploitative learning,explorative learning including behaviors of experiment and external communication,and exploitative learning including behaviors of team reflection and internal communication,so as to explore the mediating effect of different learning behaviors.Based on 266 valid questionnaires which are from 51 project teams as samples,using SPSS 22 and AMOS 22 for data analysis,this paper verifies the theoretical theory.The exploratory factor analysis and confirmatory factor analysis are to examine the rationality of the model,and regression analysis is to explore the relationship between three aspects,empowering leadership,exploratory and exploitative learning and team creativity,and the intermediary role of exploratory and exploitative learning.The empirical results show that:(1)rationality of exploratory learning and exploitative learning model is pretty good;(2)the situational empowerment and psychological empowerment are able to affect team creativity through exploratory learning which includes internal communication and experiment and exploitative learning which includes external communication and team reflection;(3)on experiment and external communication behavior,the influence of psychological empowerment is greater that situational empowerment,while the internal communication and reflection behavior is mainly affected by the situational empowerment.The in-depth study on the impact path and mechanism between three aspects,empowering leadership,exploratory and exploitative learning and team creativity,has a clear guiding significance to management practice and the motivation on team members.
