With the continuously deepening of the reform of science and technology management system in China,the Research Institute of aviation industry will gradually shift to the market economy system,and participate in the market competition more widely and deeply.At the same time,under the traction of the active defense military strategy in our country,the research institute,which is undertaking the task of development,is facing the challenge of transformation and upgrading.In the era of knowledge economy,the competition after all is the competition of knowledge and talent,but some research institutes are lack of an efficient mode of motivate the performance of their core workers.Thus the establishment of a new incentive model is of practical significance.Based on the incentive theory,the analysis on the current status of the incentive mode in military aviation scientific research institutes,the in-depth excavation of the existing problems and reasons are elaborated in this paper.Through the method of questionnaire and interviews,the incentive factors for the military aviation scientific research are summarized.On this basis,from two aspects,which are the incentive pay and the spirit incentive,a new incentive mode has been built to enhance the build of a new salary system as the main body,and the broadening of the scope of occupational development for the research staff,and the implementation of exceptional job evaluation system,and the construction of military aviation culture in the new era.The new incentive has been practically applied.Taking the relevant incentive policies and measures of China Aviation Industry Corp and other subordinate units as references,and combining with the experience of the author working in an aviation equipment research institute,the incentive model established has a solid foundation and is with strong feasibility.This model is of a certain referential importance and a practical significance not only for the aviation scientific research institutes,but for the establishment of incentive models for other national defense scientific research industries.The overall structure of this paper is relatively clear.Based on the previous research results,the first three chapters are mainly about a further explanation of some relevant concepts,and the display and interpretation of some theoretical models involved in the later chapters which are used to facilitate the traceability of concepts and review.In the third chapter,combining with the characteristics of the industry and the horizontal research results,the author analyzes the common characteristics of the knowledge workers and the existing problems in the current incentive mode.The fourth and the fifth chapters are the core chapters in this paper.In this paper,the author starts from the analysis and the summarization of the results from the survey about incentive factors,and then finds out the target of the incentive for the performance of the knowledge staff in an aviation scientific research industry.On the basis of these,a new incentive model has been built and practically applied.In the final part of this paper,the conclusion is achieved,and the future developing directions of incentive mode are expected.
