Qualified personnel are the most valuable resources for enterprises to win in the fierce market competition.Therefore,it is imperative for a business to understand how to effectively reduce the staff turnover rate and retain talented people.As an important leadership style,ethical leadership has been widely recognized along with the community's concern about the ethicalresponsibilitiesof business leaders in the period of transformation.It has been shown that ethical leadership has a great influence on organizational performance and employee behavior,but empirical research on ethical leadership in the Chinese contextis not enough,especially thoseon the mechanisms of the relationship betweenethical leadership and employees' intention of turnover.At present,the concept and structure of ethical leadership are based on the background of western culture.Domestic research applies them to theChinese context directly,ignoring the differences in the institutional and cultural background.Given the lack of localized scale,an ethical leadership scale in C hinese contextare developed with qualitative and quantitative methods on the first place.The initial ite ms are built with the help ofliterature analysis,interviews and other relevant methods,which is followed by a purification of the items through pre-test.The ultimately developed newscale contains 4 dimensions and 12 items.The four dimensions are personality traits,interpersonal behavior,incentive and moral management.The new scaleis partly similar to the Western scalein form and content,but is expanded and deepenedin the original theoreticalframework and contens,especially inthe items to reflect the behavior of traditional C hinese culture connotation.Empirical research results show that the scale has a good reliability and validity.In this thesis,special attention is paid to the leadership-member exchange,and ethical leadership is proposed as an effective way of leadership,which can reduce the turnover tendency of employees by actively promoting the good development of leadership-member exchange.Based on this hypothesis,t a questionnaire containing the new scale of ethical leadership is designed.A large sample survey is conducted on 422 employees.SPSS and Amos statistical analysis software are used to analyze the reliability and validity analysis,factor analysis,correlation analysis,regression analysis and other methods.The results confirm that ethical leadership has obvious negative effects on employees' turnover intentions,and leader-member exchange can significantly mediate the relationship between them.
