Dongchen Company is mainly engaged in automobile sales,auto parts supply and automobile after-sales maintenance services.It is a representative automobile industry company in Jilin Province.The company has been developing for five years,and the original factory training staff has been lost more than half.The company's current training focuses on middle and senior management personnel,and the training of grassroots employees in time and funds is obviously insufficient.The company is currently in the stage of business surge.The number of customers and service standards received every day are increasing rapidly.The company has higher requirements for the skills and quality of grassroots employees.The personal level of existing grassroots employees can no longer meet the needs of enterprises.It is urgent to improve the posts of grassroots employees.Skills and professionalism,while training is the most direct and effective way to develop the potential of employees and improve their quality.According to the investigation of the current situation of grassroots staff training,the current training has randomness in time schedule and content selection,lack of scientific and systematic training system,low participation of employees,and changes in work attitude and work behavior after training.Not obvious,the training conversion rate is low.As the direct creator of company value and the most direct display of brand image,grassroots employees are the first-line customer service providers.Their quality directly reflects the overall level of the company and strengthens the training of grassroots employees.This paper analyzes the current training mode and enterprise development of Dongchen Company,designs the training plan for grassroots employees,and develops a training system framework with training needs analysis—training plan development—training plan implementation-training effect evaluation as the core.In the process of designing the training plan,it analyzes the strategic needs of the enterprise,the needs of the post and the individual needs of the employees,and understands the development goals of the enterprise,the core competency of the post,the current performance of the employees and the needs of future career development,and combines the human resources profile and operational data of the enterprise.Design training programs to adapt the development of the training plan to the company's development strategy and to meet the individual career development needs of employees.In addition,in order to meet the company's training needs and cost control needs,the internal trainer selection and evaluation system was designed,the training resources were enriched,the teachers were expanded,and the foundation was laid for continuous improvement of training programs,development of training programs,and construction of learning organizations.After the training,the training effect evaluation is strengthened through the Koch's four-level evaluation model,and the training effect of the grassroots employees is investigated through the reaction layer,the learning layer,the behavior layer and the performance layer to understand whether the employees have gained from the training and understand the employees after the training.Whether the work attitude and work behavior have changed,and whether the training has achieved the set goals and organizational effectiveness.By linking the training assessment results with compensation and promotion,the application of training results will be strengthened,and employees will be actively involved in training and improve the conversion rate of training results.The research results of this paper provide a systematic training system for Dongchen Company,which helps Dongsheng Company to carry out the training of follow-up grassroots employees,and standardize the training process of grassroots employees.It will help improve the job skills and professional quality of grassroots employees,improve the utilization rate of training capital,reduce employee turnover rate,and improve customer satisfaction,thereby enhancing the company's efficiency and comprehensive competitiveness.
