Error management climate is involved with the organization procedures, practices and attitudes that related to the organization, which is the way that organizations deal the errors.Although the role of error management has been paid more attention by foreign scholars, it is still lack of research on the mechanism of the effect of the climate on the error management in China, especially in the work of the staff. The research discovered the content and structure of the error management climate, and clarified its influence on employee innovation behavior and employee performance, which can help study the mechanism of the error management climate in the local cultural context. This study uses the literature analysis, expert group discussion,individual interview and open questionnaire method to prepare the error management climate of the pre questionnaire. By using project analysis, reliability analysis and exploratory factor analysis, and other methods to screen the questionnaire, this study obtained three dimensions of the scale. This formal study used correlation analysis, regression analysis and structural equation model to explore the relationship between the error management climate, knowledge sharing intention, psychological security, employee innovation behavior and employee performance, and get the following conclusions:First, the error management climate is a three-dimensional structure variable, which contains three dimensions of error control, error communication and error undertaking; Second, the climate of error management has a significant positive effect on knowledge sharing intention;The willingness of knowledge sharing has significant positive effect on employee innovation behavior, namely the employee’s knowledge sharing intention is strong, there will be more innovative behavior; The willingness of knowledge sharing is a mediator between the error management climate and employee innovative behavior, have a direct effect on the staff of the error management is not innovation only through knowledge sharing behavior, and willingness to make the employee’s attitude and motivation to change, in order to enable staff to produce innovative behavior; Third, error management climate has significant positive effects on the psychological sense of security, namely the staff feel the organization is treated as error tolerant atmosphere, the psychological sense of security is higher; With a significant positive effect on employee performance sense of psychological safety, high sense of psychological safety staff can predict higher performance; Fourth, the employee innovative behavior play a partial intermediary role between the psychological security and employee performance, the psychological security sense affects employee performance through two paths: one is psychological sense of securityhas a direct effect on employee performance, another is that it has an impact on employee performance by the employee innovative behavior of the part of the intermediary role. |
