In recent years,frequent doctor-patient conflicts,assaults,and medical incidents have occurred.The relationship between doctors and patients has become a topic of wide discussion in all walks of life,and the psychological safety of medical staff has attracted the attention of the medical industry and government departments.It can be said that the working environment of the medical and health industry practitioners has become more and more complex and the occupational risks are getting bigger and bigger.Previous studies have shown that occupational burnout is common among medical staff,and improving employees' work safety perception can effectively reduce burnout.In addition,the leadership or management methods adopted by leaders at all levels of the hospital have an important influence on the thinking and attitude of medical staff.In order to explore the psychological mechanism of medical staff s job burnout,this paper proposes an inclusive leadership style and the psychological safety of medical staff to influence their job burnout.In this study,the "Body Burnout Scale","Inclusive Leadership Measurement Scale" and "Individual Level Psychological Safety Scale" were used to conduct a questionnaire survey of 558 doctors,nurses and technicians.Research indicates:(1)The occupational burnout of medical staff participating in this survey was divided into 2.28,which was generally at a low level of burnout,and 16.8%of them were in the middle of burnout.(2)There is a significant difference in the job dimension of medical staff's job burnout.The job burnout of grassroots is higher than that of the leadership;The lowness of medical staff's burnout in the age dimension is significant.The occupational burnout of medical staff before the age of 51 is higher than that after the age of 51;the burnout of medical staff is significantly different in the work type dimension,and the burnout of technicians Compared with doctors and nurses,there is a significant difference in the degree of education among medical staff.The postgraduate doctoral and undergraduate burnouts are higher than those of secondary vocational colleges.(3)The inclusive leadership program for medical personnel is divided into 3.2,and the medical staff evaluates the direct leadership to the inclusive leadership at the upper-middle level.(4)there is significant age difference in inclusive leadership,and the medical staff is 30 years old.The leadership score is higher than that of the 31-year-old.The inclusive leadership scores of medical staff aged 31 to 40 are higher than those of 41-50 years old.The inclusive leadership has significant differences in the hospital level,and the scores of tertiary hospitals are higher.The level of secondary hospitals is high;there are significant differences in the dimensions of inclusive leadership.The inclusive leadership scores of junior professional medical staff are higher than those of intermediate and advanced.(5)The psychological security of medical staff is divided into 3.0,and the psychological security of the individual medical staff is at the upper-middle level.(6)The psychological security of medical staff has significant differences in the job dimension.The psychological security of the leadership is higher than that of the grassroots employees.(7)The total score of inclusive leadership evaluation and the three dimensions of accessibility,usability and openness were significantly and moderately positively correlated with psychological security;burnout and psychological security were significantly negatively correlated;inclusive leadership Significantly negatively correlated with burnout.(8)Psychological security plays a part in mediating the relationship between inclusive leadership and job burnout,with mediation effect accounting for 20.8%of the total effect.The higher the evaluation of inclusive leadership,the higher the psychological security,the lower the burnout.In summary,the study has the following conclusions:(1)The severity of burnout among medical staff participating in the survey decreased and was universal.The degree of burnout of medical staff is related to job title,age,job type,and education level.(2)The inclusive leadership of medical staff is generally at the upper-middle level and is related to age,hospital grade,and professional title.(3)The psychological security of medical staff is generally at the upper-middle level and is related to the position.(4)Inclusive leadership can not only directly affect burnout,but also indirectly affect burnout through psychological security.
