With the rapid development of society,people's work pressure has also increased,the phenomenon of job burnout has attracted much attention.Whether grass-roots civil servants can maintain good working conditions under high pressure directly affects their work efficiency and service level.It also relates to whether the government's policies can be implemented timely and accurately.This study conducted in-depth interviews with more than twenty grass-roots civil servants in Quanzhou,distributed more than 500 questionnaires to analyze the current situation and causes of job burnout among grass-roots civil servants in Quanzhou city.This study used SPSS 22.0 to analyze the data.The results showed that 501 samples showed serious job burnout in emotional exhaustion dimensions,cynicism dimensions and reduced personal accomplishment dimensions.And the results showed that the male had a higher degree of job burnout than the female;the emotional exhaustion was the most serious in people aged 41-50,and the reduced personal accomplishment was the most serious in people aged 31-40.Job burnout was most severe in institution staff.The emotional exhaustion and cynicism were the most serious in the people with 11-20 years' seniority,and reduced personal accomplishment was the least in the people with more than 20 years seniority.Reduced personal accomplishment in leading roles of sections or equivalents is the least,exhaustion and cynicism is the highest for graduate students and above.This paper studies the relationship between job burnout and job requirement-control-support.The results showed that the higher job requirement,the more serious job burnout;the higher job control and social support,the lower job burnout.The interaction of job requirement * job control has a significant impact on emotional exhaustion dimension and reduced personal accomplishment dimension.while the interaction of job requirement * job control * social support has a significant impact on reduced personal accomplishment dimension.This paper analyses the causes of job burnout based on JDCS model,and puts forward the following countermeasures.First of all,organizations should flexibly use objective management to reduce the workload of grass-roots civil servants,and establish a reasonable fault-tolerant mechanism.What's more,organizations should improve vocational training mechanism,improve job adaptability by job redesign to keep grass-roots civil servants enthusiastic.Finally,We should improve the incentive mechanism,optimize the workplace environment and introduce assistance plans to provide strong support to grass-roots civil servants.
