It is necessary for ancient scholar to consult teacher,which is cautious.Mentoring as a kind of important method to cultivate talents,the effect is obvious.Corresponding to the education field,with the development of teacher integration,more and more schools have formed school-based teacher training mode.In other words,that is mentoring.Mentoring is no longer simply limited to experience,its connotation has been extend to the knowledge development,the ability training and the emotional effectiveness and so on.Mentoring function as the micro level of mentoring system,which is easy to analyze the specific role of mentoring system.Teachers' mentoring function refers to providing full support for apprentices during their mentoring process and playing an advantageous guiding role.The purpose of this study is to explore the influence of mentoring function on teachers' career development,so as to provide reference for teachers' career development.Therefore,this study is based on the mentoring relationship theory,organizational learning theory,bi-circulating model of knowledge learning in the master and apprentice mode and proactive behavior contextualization theory.Mentoring function scale,job crafting scale,tacit knowledge transfer scale,teaching competence scale and career identity scale are used to analyze the relationship between mentoring function,job remodeling,tacit knowledge transfer,teaching ability and professional identity.By investigating 465 primary and secondary school teachers,the following conclusions were drawn.1.The self-compiled mentoring function scale of primary and secondary school teachers contains four dimensions: teaching support function,role model function,social psychological support and cultural transfer function.The scale has good reliability and validity,and all indicators have reached the psychological measurement standards,which can be used in the measurement tools of Chinese primary and secondary school teachers' mentoring function.2.Mentoring function,job crafting,tacit knowledge transfer scale,teaching competence and career identity are closely related.Mentoring function is positively correlated with job crafting,and the correlation between cultural transfer function and task crafting is strongest(r=0.438**,p<0.01);Mentoring function is positively correlated with tacit knowledge transfer,and the correlation between cultural transfer function and tacit knowledge transfer is strongest(r=0.628**,p<0.01);Mentoring function is positively correlated with teaching competence,and the correlation between cultural transfer function and teaching competence is strongest(r=0.341**,p<0.01);Mentoring function is positively correlated with career identity,and role model function has the strongest correlation with career identity(r=0.430**,p<0.01).3.Mentoring function and job crafting are important predictors of tacit knowledge transfer,teaching competence and career identity.Cultural transfer function,teaching support function and social psychological support are positive predictors of the tacit knowledge transfer,among which the positive prediction of cultural transfer function is the most powerful(?=0.273,p<0.001).Skill crafting,task crafting and role crafting are positive predictors of tacit knowledge transfer,among which the positive prediction of skill crafting is the strongest(?=0.254,p<0.001).Cultural transfer function and teaching support function arepositive predictors of teaching competence,among which the positive prediction of cultural transfer function is the strongest(?=0.244,p<0.001).Task crafting,skill crafting and role crafting are positive predictors of teaching ability,among which the positive prediction of task crafting is the strongest(?=0.254,p<0.001).Role model function and social psychological support are positive predictors of career identity,among which the positive prediction of role model was the strongest(?=0.290,p<0.001).Task crafting,cognitive crafting,role crafting and skill crafting are positive predictors of professional identity,among which the positive prediction of task crafting is the strongest(?=0.265,p<0.001).4.Work crafting(task crafting and skill crafting)plays an intermediary role between mentoring function and tacit knowledge transfer.Work crafting(task crafting and role crafting)plays an intermediary role between mentoring function and teaching competence.Work crafting(task crafting,role crafting,cognitive crafting)plays an intermediary role between mentoring function and career identity.5.Mentoring function is significantly different in gender,age,educational background,teaching age,and communication with masters.Based on the above results,this study puts forward education suggestions from the multidimensional diffusion of mentoring function,multidimensional coordination of job crafting,and overall coordination of teachers' knowledge,abilities and emotions.
