Equality in education is considered a starting point of social equality.Collectivization in school management has become one of the effective approaches to promoting the reasonable allocation of educational resources and achieving balanced development of education equilibrium.But the collectivization of kindergartens,primary schools,junior high schools and senior high schools leads to one problem---the bulkiness of the faculty,making the quality of the management of human resources vital to the quality a collectivized school offers.Consequently,the management strategies under the setting of collectivized school mode,aimed at cultivating stable and efficient teaching faculties makes a significant standard of a top-norch school.As a newly-arising K-12 school guided by the principle of collectivization,X School,a well-known education group sets itself apart with its features on foreign languages and abundant curriculum resources,which result in outstanding academic grades of its students in Zhongkao,the entrance exam to high school,and Gaokao,the entrance exam to universities.Nevertheless,various problems are unavoidable,among which the issue of human resources is vitally prominent.With X School as the sample of the study,the author conducts both formal and informal surveys with teachers and administrators,dose thorough analysis of the statistics,locates the root of the problems and finally puts forward corresponding solutions.Initially,the connotation,purpose and contents of human resource management(HRM afterwards)under the circumstance of collectivization are clarified.And then,the status quo of HRM is analyzed,based on which problems of all kinds,including those of system divergences,salary gaps,ambiguity of responsibilities,rigidness of institutions,imbalance of the transfer and shift of young and old teachers,communication obstacles,lack of implementation in democracy and so on are listed.Reasonably,a thorough investigation into the roots of all these problems is done thereafter,revealing causes such as fossilization of rules,close breeding,lack of updated management ideals and insufficiency of true democracy in management.Finally,several corresponding solutions are put forward,for instance,the establishment of a scientific HR respository,the enhancement of macroscopic regulation and control,the formation of a norm in recruiments,the optimization of resources allocation,the assessment of teachers depending on their classifications,the 2-stage salary distribution,various means to motivate teachers and teacher training programmes of all levels.All the above strategies their application are to offer theoretical references and practical reflections to related research projects on the studies of HRM under the circumstance of collectivization.
