The burnout of teachers is an extreme reaction which happens at the time when teachers fail to cope with their work pressure.It is also a state of exhaustion of emotion,attitude,and behavior caused by long-standing work stress.This study focuses on the teachers who do not have official-authorized identities but work in the public middle schools of City Z in Henan,and aims to study their present level of burnout and its reasons by doing questionnaires and interviews in ten middle schools in City Z(In fact,446 effective questionnaires have been collected and 16 interviews have been conducted.)The results show that these nonofficial-authorized teachers who work in the public middle schools have already suffered from obvious burnout.And under the same conditions,their level of burnout is higher than that of official-authorized teachers in the two dimensions of Emotional Exhaustion,and Depersonalization.As for the nonofficial-authorized teachers itself,gender,age,education level,teaching seniority,the subjects they teach,whether they work as head-teachers make obvious differences to their level of burnout in the 3 dimensions to some degree.Besides,the result also reveals that the burnout of these nonofficial-authorized teachers is related to social factors,professional factors,organizational factors and personal factors,among which professional and organizational factors are the most obvious causes.Through in-depth interviews,the causes can be summarized as follows: the contradiction between high social expectation and low social status,the coexist between high workload and strong work pressure,the dilemma caused by the difficulty of student management and ineffective cooperation from the students' parents,the inequality caused by failing to realize “equal pay for equal work” and “more pay for more work”,and the worries for their identities and future.According to the results,the study puts forward solutions as follows: First,as for the society,it should optimize the organization system and improve the status of teachers.Second,As for the schools,it should treat the nonofficial-authorized teachers equally,realize “equal pay for equal work and more pay for more work”,allocate assignments appropriately,alleviate the employee's workload,care for nonofficial-authorized teachers' metal health and provide development opportunities.Third,as for individuals,nonofficial-authorized teachers should hold rational expectation for their profession,focus on their professional development,learn to deal with pressure and build their own social supporting system actively.
