In China,the imbalance of educational resources between urban and rural areas has always existed,especially the resources of teachers.The cities and developed regions have attracted a large number of outstanding teachers,resulting in serious loss of teachers in backward areas,especially in rural areas.And the resources of teachers there are weak.The phenomenon of the loss of public junior high school teachers in P City has been serious in recent years.As a result,the public junior middle schools there are facing severe shortage of teachers' resources.The problem has seriously affected the quality of teaching in the schools.Therefore,it is necessary to probe into the problem of the loss of junior high school teachers in P City and I hope that I can do my part to alleviate the problem of teacher loss here.Firstly,through the investigation and study of the literature,this paper combs and analyzes the concepts involved in the research,including public junior middle school,teacher flow,teacher loss,and related theories,including human resource management theory,hierarchy of needs theory,and domestic and foreign research results on the problem of teacher loss in public junior middle school.Lay the necessary research foundation.Secondly,the paper investigates and analyzes the current situation of the loss of teachers in public junior middle schools in P City,and applies the methods of questionnaire,interview and data analysis to investigate and analyze the composition of teachers in public junior middle schools in P City,the group characteristics of the loss of teachers and the loss factors.Secondly,the reasons for the loss of teachers are analyzed in depth.The main reasons for the loss of teachers in public junior middle schools of P City are the lack of attraction of regional development environment to teachers,the lack of incentive of the existing salary system,the lack of humanistic management and development of teachers,and the lack of professional well-being.Based on the reasons for the loss,the paper puts forward countermeasures and suggestions to prevent and reduce the loss of teachers in the local public junior middle schools.With the guidance of human capital theory and hierarchy of demand theory,it puts forward suggestions from four aspects: government,schools,teachers and society.On the government side,we should strengthen the investment in public junior middle school education in P City,strengthen the policy inclination and guidance;on the school side,we should rationally allocate teachers' resources,strictly implement teachers' salaries and allowances,create a good humanistic working environment in the campus,and pay more attention to teachers' emotions.In terms of teachers,we should also do a good job of career planning and self-mediation,correctly look at career development and education;in social aspects,we should build a social atmosphere of respecting and respecting teachers,and enhance teachers' professional honor.
