| Education program,teacher-oriented.It is the fundamental plan of education reform and development to build a teacher team with good political professional quality,reasonable structure and relative stability.Basic education is related to the future of personal and social development,and primary and secondary school teachers are the main force of basic education.However,at present,the loss of primary and secondary school teachers has occurred to varying degrees,leading to the instability of the teacher team and the decline of the overall quality.In particular,the phenomenon of hidden loss of young teachers in urban primary and secondary schools is more significant,which affects the normal teaching and the quality of basic education to some extent.Therefore,it has become an urgent task for China’s basic education reform and development to deeply explore the problem of hidden loss of young teachers in urban primary and secondary schools and find out secondary schools and find out positive countermeasures.Through questionnaire survey and field interview,this paper conducts relevant surveys on teachers in 8 primary and secondary schools in city,Gansu province.Firstly,it focuses on the current situation of hidden loss of teachers,mainly including the characteristics,forms and types of hidden loss of teachers.The characteristics can be specifically divided into the following aspects:the main body of the hidden loss of teachers is young teachers;the hidden loss of young teachers changes with the teaching age;the hidden loss of young teachers with high education is more likely to occur;the hidden loss of young male teachers is higher;and the hidden loss of young middle school teachers is stronger.The hidden loss of young teachers is mainly manifested in social part-time jobs,teaching in training institutions,paid tutoring,financial investment and other aspects.There are three types of hidden loss of young teachers,namely,teacher education teaching inattention,teacher education teaching knowledge stagnation or transfer,and teacher education teaching values dilution.Secondly on the basis of the status,respectively from the society,schools,students,teachers’ four level reveal city side-effects of the recessive loss of young teachers in primary and secondary schools,the negative impact of social level are: the teachers’ social prestige is decreasing,and harmonious education concept,intensify teachers uneven distribution of resources,in turn,affects the harmonious development of basic education;The negative effects on the school level are: the quality of school teaching cannot be guaranteed,and the teachers’ morale is slack,which leads to a new round of hidden loss of teachers;The negative effects on students include depriving students of their fair right to education,reversing the primary and secondary learning in and out of class,and alienation of teacher-student relationship;The negative influences on teachers’ own level include: unfavorable to teachers’ physical health and professional development;Once again,the reasons for the negative impact brought by the hidden loss of teachers are found.Combining with the hierarchy of needs theory and push-pull theory,the analysis is mainly carried out from five dimensions,namely,the factors of teacher treatment,work environment,school management,teacher training and teacher’s own factors.Finally,the corresponding countermeasures and Suggestions are put forward from education administrative departments,schools and teachers themselves. |
