In recent years,China has vigorously advocated the development of vocational education,the revitalization of teacher education,the strengthening of teacher team building,and the construction of excellent teacher team in the new era.Higher vocational teachers as the leader of vocational education,how to cultivate a group of excellent vocational teachers with high work input is of great significance.In view of this,based on the theory of social exchange and the theory of job requirement-work resource model,this study conducted a questionnaire survey on 424 higher vocational teachers in 10 higher vocational colleges in Guangdong Province,aiming at the problems of organizational support and work engagement of higher vocational teachers and the impact of organizational support on work engagement,and selected 10 representative teachers to conduct further interviews.Questionnaire survey shows that: firstly,the overall average score of organizational support and work engagement of higher vocational teachers is in the middle level,and there is a larger room for improvement;secondly,there is a positive correlation between organizational support and work engagement of Higher Vocational teachers,in which the correlation coefficient between work engagement and value identification is the highest;thirdly,organizational support of higher vocational teachers can positively affect and predict work engagement.The higher the sense of organizational support of Vocational teachers,the higher their work engagement.Fourthly,the statistical analysis of demographic variables shows that the demographic variables influencing the sense of organizational support of vocational teachers are the temporary and regular employees,age,academic qualifications,professional title,research subjects,teaching age and monthly income.The demographic variables influencing the work engagement of vocational teachers are the temporary and regular employees,marriage,age,academic qualifications,professional title and research.subjects,teaching age and monthly income.On the basis of questionnaire survey,through further interviews,this paper deeply understands the present situation of organizational support and work engagement of higher vocational teachers and the key factors that influence work engagement.Interview study found that: firstly,the sense of organizational support and work engagement of higher vocational teachers are at a medium level;secondly,vitality,dedication and focus are the characteristics of high work engagement of higher vocational teachers,among which lack of vitality and dedication;thirdly,the key factors of organizational support affecting work engagement are interpersonal relationship,school system and interest concern;In the eyes of higher vocational teachers,value identification and interest concern are more important than work support.Finally,combined with some core concepts of social exchange theory and job requirement-work resource model theory,on the basis of the over all research and analysis,this paper puts forward some countermeasures to improve the work input of higher vocational teachers from three perspectives of job support,value identification and interest concern.
