Shadow training for primary and secondary school principals is an innovation in the training of primary and secondary school principals in recent years,which is favored by participating principals.It is of great practical significance to promote the professional development of principals in primary and secondary schools and to build the principal contingent in an all-round way.The purpose of this study is to combine Koch's four-level training evaluation theory with the investigation of shadow training effect.According to Koch's four-level evaluation theory,an evaluation index system of shadow training effect is constructed,which takes shadow principals as the main body.The effect of shadow training of primary and secondary school principals in Hunan Province is studied from four dimensions:response level,learning level,behavior level and result level.A questionnaire survey was conducted among 200 principals who participated in shadow training of the Ministry of Education-China Mobile Primary and Secondary School Principals Training Project in Hunan Province in 2017 and 2018.Based on SPSS19.0 statistical analysis tools and non-structural interviews,the problems existing in shadow training of primary and secondary school principals in Hunan Province and the factors affecting the effect of shadow training were explored,and the corresponding improvement countermeasures were put forward.The results show that the overall effect of shadow training for primary and secondary school principals in Hunan Provinceis good,but there are still some problems,such as theoretical knowledge and ability to be improved,obstacles to theoretical transformation into practice,and no obvious improvement in organizational performance;the length of leadership of shadow principals at school level,whether they work in the same room or not,whether the shadow principals are tracked after training by base schools and provincial undertakers in the overall shadow training.There are significant differences in effectiveness and dimensions.The factors affecting the effectiveness of shadow training include the inadequate performance of the principals,the short duration of on-the-job training,the inadequate satisfaction of the needs of shadow principals,the weak professional degree of the team,the single training method and the imperfect assessment methods.Therefore,in order to improve the effect of shadow training for primary and secondary school principals,we should start with three key subjects: shadow principals,base principals and provincial undertakings.First,shadow principals need to be prepared in advance to promote positive change;second,to establish a dynamic screening mechanism for base schools,rationally arrange training content to improve base research;third,to establish a continuous linkage mechanism between shadow schools and base schools,optimize assessment and follow up school-running practice to implement the tracking guidance mechanism.
