In recent years,with the attention of the national macro policy,the training of primary and secondary school principals has correspondingly entered the stage of improving the quality and connotation.How to maximize the effectiveness and value of the principal training program? How to ensure that the principals participating in the training can effectively apply the training to their daily work practice after training? For the related problems of this kind of training transfer,the academic or training circles have less research or practice on the group of primary and secondary school principals,which needs further attention and intensive research.This study adopts the qualitative research paradigm to explore the development process,actual situation and influencing factors of the migration and application training of primary and secondary school principals participating in the "Ten thousand Principals Training Plan" in Yunnan Province,deeply describe the micro details of their training migration,and explore and construct the analysis structure model of training migration of primary and secondary school principals,Fully demonstrate and analyze the train of thought system of primary and secondary school principals' training transfer.The purpose of this study is to enrich the theory of primary and secondary school principals' training transfer,improve the efficiency of primary and secondary school principals' learning for application,provide objective basis for policy-making and practical guidance in the field of principals' training,highlight the key role of training transfer in improving and optimizing the training quality evaluation system,and deepen the understanding of the relationship between primary and secondary school principals' professional development and training transfer.Using the methods of literature,interview and physical analysis,this study investigates the primary and secondary school principals participating in the "Ten thousand Principals Training Plan",presents and describes the real performance of principals' training transfer under different working situations,and summarizes the process of training transfer into three stages: adaptation and internalization review,exploration and application,innovation and improvement.To understand the reality of the application training of primary and secondary school principals,it is found that the training transfer of 15 primary and secondary school principals participating in the interview is generally in good condition,there is no non application level,and they all transfer the application training in practical work to varying degrees.The code extracts the factor dimensions and structural system affecting the training transfer of primary and secondary school principals,and finds that the influencing factors of training transfer are multidimensional,which is composed of three core categories of "principals' own characteristics,external environmental resources and training project design".It preliminarily explores that the training transfer is caused by the joint action of the three factors.Eight secondary factors such as working conditions and training content were mentioned by two-thirds of the principals interviewed,indicating that they are the key factors affecting training migration and provide a breakthrough point for the optimization strategy of subsequent training migration.Based on the above analysis,combined with the suggestions put forward by the interviewed principals,this paper puts forward the operable strategies to promote the training transfer of primary and secondary school principals from the three levels of principals' personal,external environment and training institutions,that is,stimulating the initiative and internal drive of training transfer,creating the support environment for training transfer,and paying attention to the transfer and transformation design of training projects.
