BackgroundThe psychological contract of university teachers is an important indicator to measure the relationship between index and organizations in addition to formal written contracts between teachers and universities.It is a bridge connecting universities and teachers.Whether university teachers are proactive in their work,whether they are willing to pay their own efforts to invest more emotions in their work,and maintain their personal goals and organizational goals which are consistent with organizational commitment.It shows that the psychological contract and organizational commitment reflecting the psychological state and performance of university teachers are crucial to the prosperity of academic research and the development of university education.ObjectiveThrough theoretical research and empirical research,it explores whether there are different dimensions of university teachers'psychological contract and organizational commitment,whether there is a correlation between them,and the influence of different demographic variables on them as well.It aims to broaden the empirical research content of university teachers'psychological contract and organizational commitment,and provide theoretical reference for human resources management in colleges and universities.MethodsUsing qualitative and quantitative methods,the literature review,semi-structured interviews,questionnaires and other methods,the qualitative data of college teachers'psychological contract and organizational commitment are collected,and the three-dimensional structure of the two is explored by factor analysis.In addition,statistical methods such as correlation analysis,regression analysis,and variance variation were used to analyze the relationship between the two and the impact of demographics on each variable.Results1.Through the factor analysis method,the principal component analysis method and the variance maximum variation method were adopted for the 21 items of the university teachers'psychological contract scale,and the reliable three factor structure interpretation results were extracted.The interpretation variation after the rotation axis was 22.238%,20.969%,18.427%,the cumulative total explanatory variation is 61.634%greater than 50%,which can well reflect the existence of transactional,balanced and relational dimensions in university teachers'psychological contracts.2.Through factor analysis method,22 items of university teachers'organizational commitment scale were analyzed by principal component analysis and variance maximum variation method.After the data was orthogonally rotated twice,three reliable factors and structural interpretation results were extracted.The explanatory variation after the rotation axis is 22.265%,22.101%and 15.382%,respectively.The total explanatory variation is59.739%and more than 50%,which indicates that the three factors extracted have good structural validity and can reflect the norms of organizational commitment of university teachers.Three dimensions of commitment,emotional commitment,and continuous commitment.3.The correlation coefficient between the two is 0.684(P<0.01),which means that there is a correlation between the psychological contract and the organizational commitment of university teachers.The regression analysis of the psychological contract by university teachers'organization promises that R~2=0.475,F=76.385,P<0.05,indicating that the three dimensions of university teachers'psychological contract can explain the 47.5%variation of organizational commitment,university teachers'psychology.The contract has a significant predictive effect on the organizational commitment of university teachers.Countermeasures and suggestions1.Establish an effective salary incentive system,and provide fair and reasonable salary rewards in terms of teachers'efforts and work results,including incentives based on wage incentives.Strengthen the financial function of universities and improve their financial expenditures.2.Scientifically manage the psychological contract process of university teachers,strengthen and optimize the three stages of university teachers'psychological contract,including initial stage,development stage and change stage.3.Strive to improve the level of organizational commitment,strengthen the organizational culture of universities and the top-level design in the university system to enhance teachers'sense of self-realization and loyalty.
