In recent years,China's social work has developed rapidly,but also exposed the phenomenon that the internal management of social work institutions can not keep up with the development speed,especially in the performance management face many difficulties.Performance management is not only related to the personal performance of employees,but also the key to the long-term survival of the organization and whether it can obtain social recognition.Many social work organizations are facing the predicament of limited resources,but the demand of residents is increasing day by day.The scientific and rational use of performance management in the management of institutions will be an important way for organizations to get rid of the predicament.In the process of the development of social work institutions in China,there are still some deviations in the concept and application of performance management among the managers of institutions,such as the single evaluation method,the inadequate performance feedback work and the lack of real participation of employees in the process of performance management.How to do a good job of performance management in social work institutions and improve the enthusiasm of employees is a challenging and heavy task.Important topics.This paper mainly uses the methods of literature analysis,in-depth interviews and statistical analysis,and compares the performance management mechanism of government and enterprise units with that of social work organizations,and draws its enlightenment to the performance management of social work organizations.Guided by the two-factor theory of health care incentives,three representative social work organizations in Guangzhou were selected for field research,and the current situation of performance management of social work organizations was analyzed.The two-factor theoretical analysis of performance management of three social work organizations in Guangzhou was carried out respectively.It was concluded that the performance management of social work organizations in Guangzhou had diversified performance appraisal,with professional supervision and training as the key.Identify and find the advantages of employees,and summarize the problems of healthincentives in performance management mechanism of social work institutions in Guangzhou.The problems of health incentives are: unclear career planning,inadequate training needs,imperfect performance appraisal system,and the problems of incentives are: low salary and welfare level,external support environment.To be optimized,the performance monitoring mechanism needs to be improved and other issues,leading to a high turnover rate of social work institutions,affecting the long-term development of social work institutions.institutions lack sense of belonging and identity,clear career planning,imperfect training system and supervisory mechanism,insufficient ability improvement and job support for talents,lack of scientific and objective performance appraisal and incentive mechanism,low overall salary level in front-line society and imperfect appraisal system,which lead to a lack of talent attraction in social workers industry.The serious brain drain seriously restricts the healthy and long-term development of social work institutions.In view of the above problems,we should further promote the stable development of social work institutions.This paper puts forward some countermeasures and suggestions,such as strengthening humanistic care for social workers,formulating reasonable performance appraisal plans,improving the incentive mechanism of performance management,strengthening performance communication,strengthening the supervision of performance appraisal results,and timely feedback work,which can help social work organizations better meet the various service needs of the people and participate in innovative social governance.The social work organizations in Guangzhou are serving the society more and more effectively,and the government and society's acceptance of the social work organizations is obviously enhanced.The healthy development of the social work organizations can not be separated from the establishment and improvement of the performance management mechanism.In view of the current problems in the performance management of social work organizations,this study proposes three improvements: the self-development of social work organizations,the support of the government and the integration and optimization of social resources.Suggestions should be made to make the performance appraisal system of Guangzhou social work institutions more scientific,the content of performance appraisal more comprehensive,the results of performance appraisal more fair,and the performance management mechanism more perfect.Through the research on the performance management mechanism of social work organizations in Guangzhou,this paper combines theory with practice to improve the performance management level of social work organizations in Guangzhou,which not only has theoretical guiding significance and practical value for the improvement of the performance management system of social work organizations in Guangzhou,but also has certain reference significance for the operation and improvement of the performance management mechanism of social work organizations in other regions of China.
