An incentive is something that stimulates or cultivates people's work motivation,incites to action or greater effort,and aims to achieve the goals for the individual and contribute to organizational success.The professional talents of social worker in this research mainly refer to the social workers who are engaged in social work affairs and working for the private social work institutions,the civil affairs service departments or the community social work institutions.The research on the incentive mechanism of professional social workers is propitious to stimulate the enthusiasm of social workers,not only enriches the theory of personnel management and incentive in social work administration,but also helps to stabilize the staff of social work and attract more outstanding social workers to devote themselves to specialized social governance and service.In this research,a questionnaire for the survey of incentive mechanism in social workers was compiled,which is of good reliability and fair validity.219 social workers,who were from the private social work institutions,the civil affairs service departments or the community social work institutions,were surveyed by questionnaires.And 37 social workers were interviewed on the spot.On the basis of the literature review and questionnaire survey,the present situation and characteristics of the incentive of social work professionals were fully understood.The Motivators and Hygiene factors of the incentive mechanism in social worker team are analyzed from the perspective of Motivation-Hygiene Theory.Finally,this paper puts forward specific suggestions from four aspects: social worker,social work organization,social work industry and society.The conclusions are as follows:(1)From the perspective of the Motivation-Hygiene theory,the motivation of social work professionals mainly includes incentive factors and hygiene factors.Specifically,there are eight dimensions: job identification,vocational training,job responsibility and challenge,reward and punishment,working conditions,salary and welfare,organizational management and interpersonal relationship.(2)The average score of professional social works' incentive is 3.905,and it is at the general level.In all dimensions of incentive,social workers have higher scores on interpersonal relations and job recognition.While the salary and welfare,work responsibilities and challenges are the lowest.(3)At present,the professional social workers in Chongqing have the characteristics of " more females than males ",diversified professional background and low income level.(4)The motivation of professional social workers is significantly influenced by marital status,age,position,number of training and monthly income.In conclusion,improving the incentive mechanism for professional social workers not only has meanings of theory construction,but also helps to attract excellent reserve talents for social work.It's conducive to the development of social work in the future,promoting the long-term development of social work and building a harmonious socialist society.
