The counselor of higher vocational colleges is the organizer,implementer and instructor of the daily ideological and political education and management of college students.It is the closest and the most frequent team communication with college students,and it plays an important role in the education management of colleges.Conducting performance appraisal of the counselor team can help the counselors to find their own strengths and weaknesses,clarify their efforts,clarify the key points and difficulties of the work,help the counselors develop in the direction of specialization and professionalism,improve the management level of students,and promote the overall strategy goal of the college to implement.This article takes the improvement of YLZY counselor performance appraisal program as the entry point.Through the brief explanation of the research background,significance,content,method and framework,it summarizes the relevant theories of performance appraisal at home and abroad,and produces the YLZY profile,organizational structure and counselor.The article analyses the problems and reasons of the counselor performance appraisal program with the ways of literature research,questionnaires,interviews and other means,and finds many problems of the counselor performance appraisal program such as the lack of scientific assessment indicators system,a reasonable assessment The process,the clear assessment objectives and the results of performance appraisal not effectively been applied.The reasons for these are analyzed:First,the performance appraisal is not professional,and the method is not scientific;Second,the performance appraisal concept is weak;Third,the role of the counselor is blurred.Fourth,the assessment process and results lack of supervision.This paper improves the design of counselor performance appraisal program,clarifies the purpose and principle of counselor performance appraisal,and formulates the process of counselor performance appraisal.In this paper,The counselor's job responsibilities were analyzed,the counselor's job description was formulated,and the performance appraisal theory was combined.The key performance indicator appraisal method was used to construct the index system of the counselor's performance appraisal.The analytic hierarchy process was used to calculate the indicators in the counselor's performance appraisal index.The weights of the the counselor's performance appraisal have been formulated and the corresponding safeguards have been formulated.The research in this paper has a positive effect on promoting the performance appraisal of YLZY counselors and the construction of counselors.It can also provide reference for the same type of higher vocational colleges.
