Teachers are the key to develop rural education and run rural schools well.Rural teachers are the guide of rural children's growth,bearing the responsibility of revitalizing rural culture,preventing the intergenerational transmission of poverty and promoting the balanced development of education.In the rural teachers' support plan(2015-2020),it is proposed to continuously enhance the professional attraction of rural teachers,and gradually form a situation of "going down,staying and teaching well".In order to effectively enhance the professional attraction of rural teachers,this study,taking Shandong Province as an example,analyzes the current situation and existing problems of the professional attraction of rural teachers from four aspects: salary,professional development,professional reputation and professional identity,and tries to put forward targeted countermeasures and suggestions for improving the professional attraction of rural teachers.This study selects some rural teachers from 56 rural schools in the eastern,central and western counties of Shandong Province.Through the online questionnaire survey and field interviews,it investigates the current situation of rural teachers' professional attraction,and finds that the current rural teachers' professional attraction is insufficient,which is mainly manifested as follows: first,the material treatment of rural teachers is relatively weak.There is a certain gap in the salary of rural teachers in the East,middle and west of Shandong Province.The salary of teachers in the East is generally higher than that in the middle and west of Shandong Province,and their satisfaction is higher.In reality,there is a phenomenon that the work subsidy of rural teachers is not implemented in place.The education of children and the construction of school turnover housing that rural teachers are most concerned about need to be solved.Second,there is limited space for rural teachers to be promoted.According to the survey,although school leaders hold a positive attitude towards teachers' training,due to external factors,rural teachers have fewer opportunities and times,and lack of pertinence,but through training,some teachers can get the improvement of teaching level and teaching effect.From the perspective of the current titles of rural teachers,most of them are concentrated in the second and first level,and the proportion of titles above the intermediate level is lowerthan the national level.It is difficult to evaluate and employ professional titles,which hinders the smooth development of teachers' career and makes it difficult to realize teachers' career expectations.Third,the professional reputation of rural teachers is low.According to the survey,rural teachers are not very satisfied with their economic and social status in the local area.Some teachers say that their work can not be understood and recognized by their parents,or even against the teachers.From the perspective of the teacher honor system,most of the teachers are awarded the honorary titles at the county level,and still a large part of the teachers are not awarded any honorary titles.Fourth,rural teachers have a low sense of professional identity.There are cognitive biases and lack of local feelings for the profession of rural teachers.Individual teachers are forced to make choices just to avoid employment or competition failure.Rural teachers in the Midwest are more eager to flee.But on the whole,most teachers have a high sense of responsibility and mission to rural teachers,which is worthy of affirmation and praise.The research shows that the main reasons for the lack of professional attraction of rural teachers are the differences in economic development level,the imperfect training mechanism,the weak atmosphere of respecting teachers and valuing teachers,and the personal factors of teachers.Therefore,to enhance the professional attraction of rural teachers,we should start from the following four aspects.First,we should pay more attention to care and enhance the professional happiness of rural teachers.Secondly,we should unblock the channels of teachers' professional development and promote the professional development of rural teachers.Third,we need to improve the system of professional reputation and highlight the loftiness of rural teachers' profession.Fourth,we should cultivate local feelings and enhance the professional identity of rural teachers.
