In the era of lifelong learning,the best way to survive and develop for the skilled employees is to continuously expand their learning capabilities and seek more learning and training opportunities to complete own knowledge system updates and skills and changes and use it in the workplace.However,a large amount of data shows that the conversion rate of employee training results in enterprises is very low,which means that the trainees cannot apply the learned knowledge to the daily work well,and the training activities of the enterprises cannot achieve the expected results.In our country,only 10%-20% of annual expenditure on training projects completes the transformation of training results in actual work,which means that 80%-90% of training expenditures become sunk cost.The transformation of training results has become the bottleneck of training management and human resource development.Therefore,how to improve the transformation of training results in enterprise training and development has attracted increasing attention.This paper takes skilled employees as the research object,and takes the transformation of training results of skilled employees in H company as an entry point,based on the current situation of workplace learning in the context of digitalization,and actively explores more complete and suitable models and effective learning mechanisms for the characteristics of our country and the demands of skilled employees.This study summarizes the theoretical research results related to the transformation of training results at home and abroad,comprehensively applies the in-depth interview methods,questionnaire survey methods,data statistics methods,on-site observation methods and literature reviews,and deeply analyzes the key elements that affect the transformation of training results of skilled employees in H company,and builds an effective learning mechanism and training program based on the "transformation of learning and using" of skilled employees,and establishes a comprehensive and multi-dimensional training achievement transformation evaluation indicators that suitable for H company.Finally,based on the conclusions of this research,the improved strategies and suggestions are mainly listed as follows.First,the support of managers for training is a prerequisite for improving the transformation of training results;second,the actively promotion for the transformation of training results is the key to improving the transformation of training results;third,the formulation of training programs that suitable for the company is the focus of improving the transformation of training results;fourth,strengthening the evaluation of training results transformation is the difficulty of improving the transformation of training results.Finally,the support measures for the implementation of the improvement strategy are proposed,including the support of training resources,the establishment of good communication feedback and the creation of learning organization.This research breaks through the inertial neglect of the group of skilled talents in management scholars,and analyzes and summarizes the key factors that affect the transformation of training results.According to the characteristics of skilled talents,the research proposes the evaluation indicators and training indicators that suitable for the transformation of training results of this group,which has a guiding significance for solving the status problems of H company's training results transformation and provides a feasible reference for similar companies to solve this problem.
