In recent years,due to the shortage of child-care workers in public kindergartens,it is difficult to guarantee the traditional management mode of "two teacher and one child-care" : two full-time teachers and one child-care worker per class.Some kindergartens began to try to set up 3 full-time teachers in each class,so who will be the child-care worker? In order to be fair,these principals boldly tried the rotation system in modern enterprise management,allowing teachers in the class to take turns to serve as nurses and implementing the "teacher rotation" management mode.This management mode breaks the traditional "two teacher and one child-care" in kindergartens,hoping to put the idea of "paying equal attention to both teaching and protection" into practice.As a new management mode in kindergartens,kindergartens have their own advantages and values in the development process at this stage,but there are inevitably defects and deficiencies in the implementation process.Therefore,what is the current implementation status,development trend and reform direction of the kindergarten "teacher rotation" management mode and the satisfaction of the majority of kindergarten teachers with this management mode? What are the relevant factors that affect their satisfaction? Naturally,it has entered our research field of vision.In this study,12 public kindergartens in different prefecture level cities of Hebei Province are taken as the research objects.Starting from the investigation of the current situation of the management mode of "teacher rotation insurance",the implementation effect of the mode is understood,the relevant factors affecting the satisfaction of the management mode of "teacher rotation insurance" are found,the existing advantages and disadvantages are found,and the improvement under the current stage is explored The management mode of "teacher rotation guarantee" in kindergarten provides thinking and reference for kindergarten teacher management.This research mainly uses the literature method,questionnaire method and interview method to study from five parts of Kindergarten "teacher rotation insurance" management mode: the first part introduces the generation and basic content of Kindergarten "teacher rotation insurance" management mode;the second part focuses on the implementation effect of the 12 kindergartens "teacher rotation insurance" management mode,and analyzes the influence of teachers on "teacher rotation insurance" Based on the factors of individual characteristics and system characteristics,this paper makes a single factor analysis of preschool teachers' overall satisfaction with the management model of "teacher rotation insurance",and makes a multi factor Logistic regression analysis of the relevant factors with statistical significance to obtain the significant influencing factors and analyze them.The third part focuses on the management of "teacher rotation insurance" in kindergarten The advantages and disadvantages of the management mode and the development trend are discussed;the fourth part puts forward suggestions to improve the management mode of Kindergarten "teacher rotation insurance".First,kindergarten managers should improve their own management level,advocate human management,and achieve fairness,justice and democracy.Second,they should attach importance to the professional development needs of rotation insurance teachers,and promote the professional development of teachers.Third,each post has a clear division of work The fourth is to arrange all kinds of training reasonably according to the needs of teachers for different positions,the fifth is to improve other supporting mechanisms,and the sixth education administrative department should establish relevant kindergarten management mechanism.
