Private kindergarten teachers are the core strength of conservation work.Strengthening the management of private kindergarten teachers will help improve the quality of kindergarten education,promote the reform of private kindergarten education,and promote the scientific development of private kindergartens.Therefore,the theoretical significance and practical value of the management of private kindergarten teachers are studied.In this study,stratified sampling was conducted according to the kindergarten fee standard,and 120 teachers from 6 private kindergartens in Baoding City were selected as the questionnaires.Six kindergarten directors and 12 kindergarten teachers were selected for interviews.Through questionnaires and interviews,we learned about the status quo of kindergarten management in Baoding citizens,explored the problems in this area and made corresponding reasons analysis,and proposed optimization strategies based on the problems,in order to improve the management level of kindergarten teachers in Baoding.Based on the current situation of the management of kindergarten teachers in Baoding,the following problems have been found in the management of teachers.If the employment contract is partial,the qualification standard is set at a single level,the appointment system is not humanized;the training concept is not advanced enough,the training content can not meet the training needs,the training system is not perfect;the assessment subject is single,the assessment is not taken seriously,the assessment result Improper use;lack of clear teacher incentive standards,lack of appropriate spiritual incentives;low basic income of teachers,low level of welfare benefits,and low teacher satisfaction.Through the collation and analysis of the questionnaires and interview results,combined with the problems existing in the management of kindergarten teachers in Baoding,the reasons for the problems are deeply analyzed,as follows.In terms of appointment management,there is a lack of institutional guarantees,serious managerial concentration,and weak teachers' legal awareness.In terms of training management,government supervision is insufficient,private kindergartens are limited,and some teachers are less motivated.In terms of assessment management,the education administration is lacking.The guidance and assessment criteria lack scientificity;in the aspect of incentive management,the incentive concept lags behind and neglects the motivation of teachers;in the aspect of salary management,the supervision mechanism is not in place and the funds are tight.From the following five aspects,we will elaborate on the optimization strategy for improving the management level of kindergarten teachers in Baoding.First,the appointment management: formulating laws and regulations,realizing the legalization of appointment;learning management concepts,improving management level;enhancing the quality of teachers and strengthening legal awareness.The second is training management: carry out adequate research and understanding of training needs;carry out targeted training in combination with individual needs;increase training opportunities and create training conditions.The third is the assessment management: strengthen the supervision and supervision duties;formulate reasonable assessment standards;enhance teachers' self-assessment awareness.The fourth is the incentive management: strengthen the spiritual incentives of teachers;establish a reasonable incentive system;enhance the manager's own quality.The fifth is the salary management aspect: raising the awareness of salary management;paying attention to the fairness of salary.
