Since the 21~stt century,with the increasing role of market mechanism in the allocation of resources and society-economic life and the deepening of the reform of the employment system for teachers in colleges and universities,Frequent teachers flow in universities,colleges in economically developed areas have peaked due to their strong economic strength,while colleges in backward areas cannot meet the various needs of talents due to their own conditions,and the excessive loss of teachers is inevitable.S University is a provincial normal university in Liaoning province.In recent years the phenomenon of teacher turnover has been serious,and many teachers have chosen to transfer,so what exactly is causing this phenomenon?In order to objectively grasp the true situation of the teacher drain in S University,the author collected the basic situation of lost teachers in S University,analyze it with SPSS 21.0 data analysis tools,get the demographic description and characteristics of the lost teachers in S University,interview outline based on its characteristics,in-depth interviews with at-school teachers and lost teachers,fully understand and grasp the causes of the teacher drain in S University,propose countermeasures to solve the problem of teacher loss in S University,help S University build a stable and high-quality teaching team.This article uses the"Push-Pull Theory"to divide the causes of S University teacher churn into thrust,pull and personal factors.The reasons for the loss of S University teachers are:poor living environment for teachers,insufficient development space for teachers,low salary for teachers,poor management of schools,and poor economic environment in the region.The pulling forces that have made S University teachers out there are:a higher development platform,more generous salary,more complete supporting facilities and conditions,a better living environment,and a more familiar network of relationships and living environment.Personal factors are family factors.The above-mentioned thrust,pull and personal factors have caused a serious loss of teachers in S University.According to the causes of the teacher drain in S University and the actual situation of S University itself,the following countermeasures are proposed to solve the problem of teacher drain in S University:on the one hand,the government has promulgated relevant regulations to properly protect the teachers of regional normal colleges,on the other hand,it has improved the business environment and the level of economic development;The first aspect of the school is to make full use of existing resources to improve the treatment of teachers,the second is to strive to improve the level of the school and give teachers a higher development platform,the third is to promote the construction of scientific research teams and reduce the loss of teachers,and the fourth is to change the management concept of the managers Service consciousness,the fifth is to improve the teacher assessment system to reduce the burden on teachers,the sixth is to strengthen the management of teacher contracts,the seventh is to strengthen the construction of teacher ethics,and cultivate teachers'professional beliefs.
