The manager of the kindergarten is responsible for the management of the kindergarten and has basic requirements on the working standards of teachers in practice.Studying the criteria for identifying incompetent teachers from the perspective of managers has certain significance and value for pre-service teacher training,occupational access,and post-service continuing education.Therefore,it is necessary to study incompetent teachers in kindergartens from the perspective of managers.In this study,the literature method,questionnaire method and interview method are used in combination.Firstly,the author investigated the overall situation of the unqualified teachers in the kindergarten through a questionnaire.A total of 200 kindergarten managers were issued questionnaires.After removing invalid questionnaires,187 valid questionnaires were obtained.Through statistical analysis of the results of the questionnaire,it was found that: 1.75.9% of kindergartens have incompetent teachers;2.The age range of incompetent teachers is mainly concentrated in 25-35 years old;3.In terms of professional background of incompetent teachers,professional background and non-compliance Professional background accounts for a certain proportion;4.The education level distribution of incompetent teachers is from the highest to the highest,which is college,technical secondary school and undergraduate;5.Managers generally need 3 to 5 years to confirm whether teachers are incompetent teachers;6.Generally,managers will comprehensively use communication,assistance,behavior monitoring,continuous training and other ways to help incompetent teachers;7.Managers will eventually solve the problem by dismissing and transferring jobs to incompetent teachers,depending on the nature and type of kindergartens.Secondly,through further interviews with 46 managers,72 cases of incompetent teachers were collected.Qualitative analysis software Nvivo11 was used to code the typical behavior events of incompetent teachers provided by managers,and it was found that incompetent teachers can be divided into seven types.The distribution of types from high to low is as follows: 1.Moral literacy dimension: it can be divided intomisconduct type,negligence type,fraudulent type,Unauthorized type,conspiracy self-interest type and refusal cooperation type,of which the behavior misconduct type and negligence type account for a high proportion;2.Personality trait dimension:specifically,it can be divided into ego type,violent type,haggling over every ounce type and complaining type,among which ego type and violent type account for a high proportion;3.Professional competence dimension: It can be divided into lack of childcare ability type,Collective education and individual attention cannot be balanced type,lack of teaching ability type and poor communication skills with parents type.4.Interpersonal communication: it can be divided into two types: Dimension of interpersonal communication: Specifically,it can be divided into incompatible types with peers and poor relationships with parents.Among them,incompatible types with peers are relatively high;5.Dimension of educational philosophy: it can be divided into high-control authority type and lack of wisdom,of which high-control authority type is on the high side;6.Professional knowledge dimension: it is embodied as the quality deficiency type;7.Personal reason dimension of physical and mental abnormality: it is mainly reflected in the unhealthy type.The main manifestations of incompetent teachers are: 1.Increasing the management cost of kindergarten;2.Affecting the reputation of the kindergarten;3.Affecting the working atmosphere of the kindergarten.The ways of the manager to deal with the incompetent teachers are: dismissal after communication and assistance,continued retention,direct dismissal,teachers' voluntary resignation,etc.After reviewing the identification of incompetent teachers from the perspective of managers:1.Compared with other types of teachers,preschool teachers have unique professional requirements.It is embodied as follows:(1)Moral literacy: the work of kindergarten teachers especially emphasizes "exemplary" and "care";(2)personality traits: the kindergarten teachers especially need the "peace" of personality and the "positivity" of mentality;(3)professional competence: it is important for preschool teachers to have basic communication skills with parents,care and education skills,and early identification and screening skills;(4)the work of preschool teachers is dependent on others and requires good interpersonal communication skills.2.Through the analysis of the development path of various types of incompetent teachers,kindergarten teachers can be divided into two types: transformable and non-transformable,and the transformation work is difficult.3.The institutional factors resulting from incompetent teachers are:(1)From the perspective of the recruitment system: public kindergartens have problems such as low participation in unified recruitment by the Education Bureau,and the existing examination mechanism is difficult to check the abilities that teachers should have;privately-run There is a problem of "loose entry" in the recruitment of private kindergartens.(2)From the point of view of the exit mechanism,there is a problem in the public kindergarten that the teacher exit mechanism needs to be improved;the private kindergarten has the problem of higher dismissal costs due to contract restrictions.In order to reduce the incidence of incompetent teachers,further exploration is needed from the following aspects: 1.The pre-service education aspects: improve the quality of students of preschool teachers training.2.Post-job training: the administrators in the kindergarten should try to understand the characteristics of each teacher and design the training content according to the teacher's own needs.3.Reform of the recruitment system: specifically,it includes establishing a fair and just employment mechanism,a more flexible employment system,and appropriately extending teachers' probation period.4.Perfect exit mechanism aspects: giving a corresponding the teacher autonomy.
