| With the rapid development of the higher education system and the continuous deepening of citizens' educational concepts,the scale of higher vocational and technical education in China has continued to grow.In recent years,private colleges and universities have developed rapidly,and competition for talents among colleges and universities has intensified.In particular,the competition for key teachers with expertise and expertise has become increasingly fierce.The ever-increasing demand for talents has led to a crisis of talents,which has led to a scramble for talents.The increasingly intense scrambles for talents have also exacerbated the loss of backbone teachers in colleges and universities,which has greatly affected the teaching and research work in colleges and universities.Impedes the development of higher education colleges.Z College is a full-time private university established with the approval of the Provincial People's Government and co-organized by the municipal government and well-known enterprises.In recent years,the college has continuously improved its ability to run schools and has achieved excellent results in all aspects.But at the same time of rapid development,the faculty is unstable,and the problem of increasing the turnover rate of backbone teachers has become a stumbling block for the development of the college,which has always plagued the college.Based on this,this article analyzes the reasons for the loss of backbone teachers in Z College,and makes suggestions accordingly.This article starts with the theory of staff turnover,the model of staff turnover analysis,the theory of needs and motivation,the theory of brain drain,and the current research situation of domestic university teacher turnover.It uses the literature method,case analysis method and survey research method to carry out the status quo of the backbone teacher churn in Z College The analysis found that the current loss of backbone teachers of Z College increased in middle and high education and high professional title teachers;the loss of backbone teachers showed a trend of youth,etc.,and further analysis found that backbone teachers contributed to the college's teaching quality,scientific research functions,reduced teaching staff,education costs and society The image has a certain impact.Therefore,this article conducts in-depth empirical research on the issue of backbone teachers in Z College.Based on the expanded model of Mobley,it makes reasonable assumptions on the reasons for the loss of backbone teachers in Z College,mainly including negative job satisfaction and turnover intention of backbone teachers in Z College Correlative relationship;the organizational commitment of backbone teachers of Z College has a negative correlation with turnover intention.Based on this hypothesis,by designing questionnaires,issuing questionnaires,collecting data,exploratory factor analysis,and principal component analysis,the above job satisfaction is decomposed into working environment,work content and work status,andorganizational commitment is decomposed into emotional commitments and norms.Commitment,opportunity commitment,and economic commitment.Finally,using the correlation analysis,it is concluded that the working environment,work content,working status and turnover intention of the backbone teachers of Z College are negatively correlated;the emotional commitment,opportunity commitment,economic commitment of backbone teachers of Z College are negatively related to turnover intention;Z College The conclusion that there is no significant negative correlation between backbone teachers' normative commitment and turnover intention.Finally,on the basis of the analysis results,a series of practical countermeasures to prevent the loss of backbone teachers are proposed to improve the working environment,work content,work status,emotional commitment,opportunity commitment,and economic commitment of backbone teachers in Z College. |
