Abusive Supervision,Work Engagement And Organization Citizenship Behavior:the Role Of Complexity Emotion And Risk Perception

Substantial literatures focused on abusive supervision drawing on cognitive perspective.However,these studies have little considered the abusive supervision based on emotional perspective.This study seeks to identify the relationship between abusive supervision and work engagement and organization citizenship behavior through the mediation effect of complexity emotion and the moderation role of risk perception.This study collected data from 235 employees at three time points,and the results showed that(1)abusive supervision had a positive effect on employees'eomplexity emotion;(2)employees5 complexity emotion had a negative effect on their work engagement and yet had a positive efifect on organization citizenship behavior;(3)the relationship between abusive supervision and work engagement(organization citizenship behavior)was mediated by employees' complexity emotion;(4)This relationship between abusive supervision and employees' complexity emotion was stronger for employees with low risk perception than high risk perception.(5)The mediating effect of employees' complexity emotion between abusive supervision and work engagement(organization citizenship behavior)was moderated by risk perception.The indirect effect was stronger for employees with low risk perception than high risk perception.This study provides further insight into when and how perceptions of abusive supervision may contribute to organization citizenship behavior and reduce work engagement.Theoretical and practical implications derived from our research are discussed.
