Grass-roots employees are the direct bearers of the enterprise production activities,and their safety behavior is crucial to the safe production of the enterprise.The current research on employee safety behavior mostly focuses on individual factors,formal organizational factors,and the prevention,control,and intervention of unsafe behavior.Few studies consider the influence of informal groups among grass-roots employees on employee safety behavior.Informal groups of grass-roots employees are ubiquitous in enterprises.Reasonable guidance,regulation,and proper utilization of informal groups can exert their active role in employee safety production and they are also an indispensable auxiliary force for enterprise safety management.Therefore,from the perspective of informal groups of grass-roots employees,it is of great significance to explore the influence of informal group factors on employee safety behavior.Based on the theory of interpersonal relations,field theory,team-member exchange theory,social learning theory,and the characteristics of informal groups of grass-roots employees,combined with relevant literature analysis and field survey results,First,the informal groups factors that influence employee safety behavior are identified;Secondly,we put forward the hypothesis of the relationship between informal group factors and employee safety behavior and build a theoretical model between these variables;Then we use the mature scale and field investigation results to design the informal group factors and employee safety behavior survey scale;A formal questionnaire is formed to use the 716 valid questionnaires collected as samples on the basis of pre-investigation,and an empirical test of the effects of informal group factors on employee safety behavior is conducted through the structural equation model and SPSS;Finally,according to the empirical test results,the management suggestions of employees' safety behavior based on the informal group perspective are proposed.The main conclusions of this paper are as follows:(1)Through the theoretical analysis of informal group factors and field investigation,the informal group factors are finally confirmed,which specifically includes the informal group force field,coworker out-role safety behavior,and coworker demonstration effect.The informal group force field consists of three factors: group cohesion,group infertility,and group pressure.Coworker out-role safety behavior consists of three factors: safety communication,safety guidance,and safety concern;(2)Group cohesiveness and group infectivity have a positive impact on employee safety compliance and safety participation behavior;group pressure has a significant negative effect on employees' safety behavior;group cohesion and group infectivity have a significant impact on safety communication and safety concern,but the impact on safety guidance is not significant;(3)Safety communication,safety guidance,and safety concern have a significant positive impact on employee safety compliance behavior,but only safety concern has a positive impact on safety participation behavior;(4)Coworker demonstration effect has a significant negative impact on safety compliance and safety participation behavior,and the intensity is less than the group cohesion and group infectivity,but is greater than the influence of group pressure;(5)The moderating effect of group pressure on the relationship between coworker demonstration effect and employee safety behavior is verified,the greater the group pressure perceived by the employees,the stronger the effect of bad demonstration on the employee safety behavior.Finally,the results of empirical tests are explained in detail.Based on the informal group perspective,the countermeasures and suggestions are raised to improve the employee safety behavior from the perspective of reasonably guiding informal groups of grass-roots employees,enhancing cohesion and infectivity,inspiring employees to perform out-role safety behavior,and weakening group pressures and eradicating bad demonstrations timely.
